어린이집 보육실습 담당자의 보육실습 운영 개선을 위한 실행연구

Abstract

본 연구의 목적은 어린이집 보육실습 담당자의 보육실습 운영 개선을 위한 방안을 실행하고, 실행과정에 참여한 보육실습 담당자와 지도교사의 변화를 살펴보는 것이다. 이와 같은 연구목적에 따라 선정된 연구문제는 다음과 같다. 1. A 어린이집 보육실습 담당자의 보육실습 운영 개선을 위한 실행방안은 무엇인가? 2. 실행과정에서 나타난 보육실습 담당자와 지도교사의 변화는 어떠한가? 본 연구는 서울시에 있는 A 어린이집에서 시행되었으며, 연구참여자는 보육실습 담당자인 연구자와 지도교사 11명이다. 연구기간은 2021년 1월 18일부터 11월 22일까지이다. Mills(2005)의 변증법적 나선형 실행연구의 방법으로 연구는 진행되었고, 문제인식, 문제인식에 따른 개선방안 모색, 1차 실행, 2차 실행, 종합평가 및 결과보고의 실행과정을 거쳤다. 연구를 위한 자료 수집은 저널, 면담, 관찰, 보육실습 자료 및 결과물 수집을 통해 이루어졌으며 연구문제에 따라 결과를 분석하였다. 본 연구의 결론은 다음과 같다. 첫째, 보육실습 담당자의 보육실습 운영을 개선하기 위하여 관리자와 지원자의 보육실습 담당자 역할을 토대로 실행방안을 실시했다. 1차 실행에서 연구자인 보육실습 담당자는 체계화된 관리자의 역할과 강화된 지원자의 역할을 수행하였다. 먼저, 체계화된 관리자의 역할수행 방안으로 보육실습 운영체제 정비를 통한 행정적 관리 역할을 수행했고, 지도교사 특성 파악을 통한 인적 관리의 역할을 수행했다. 다음으로, 강화된 지원자 역할수행 방안으로 교사의 실습지도 경험 파악을 통한 정서적 지원의 역할을 수행했고, 보육교사로서의 역량 강화를 위한 전문적 지원의 역할과 교사교육을 통한 전문적 지원의 역할을 수행했다. 보육실습 담당자의 2차 실행에서는 확대된 관리자와 지원자의 역할을 수행했다. 먼저, 확대된 관리자의 역할수행 방안으로 사회적 맥락을 고려한 운영체제의 보완을 통해 행정적 관리의 역할을 수행했고 다수 대상 보육실습의 체계적인 환경 마련을 통한 인적 관리의 역할을 수행했다. 다음으로, 확대된 지원자의 역할수행 방안으로 다수의 지도교사를 대상으로 정서적 지원의 역할수행을 지속하였고, 지도교사로서의 역량 강화를 위한 전문적 지원 역할수행을 확대하였으며, 교사공동체 형성을 통한 전문적인 지원의 역할을 수행했다. 이러한 보육실습 담당자의 관리자와 지원자 역할 수행방안은 보육실습 운영 개선에 효과가 있었다. 둘째, 보육실습 담당자의 보육실습 운영 개선을 위한 실행과정에서 보육실습 담당자와 지도교사의 변화는 다양하게 나타났다. 먼저, 보육실습 담당자는 보육실습 관리자로서 보육실습 운영의 체계성을 확립하게 되었고, 보육실습 지원자로서 전문성이 향상되었다. 특히 이러한 역할수행의 과정을 통해 보육실습 담당자로서 반성적 성찰의 중요성을 인식할 수 있었다. 다음으로 지도교사는 보육실습 담당자의 관리와 지원적 역할수행을 통해 지도교사로서 전문성을 발달시켰고, 예비교사, 보육실습 담당자, 동료교사의 교사공동체 내에서 함께 성장하는 실습지도를 경험하며 교사공동체의 중요성을 인식하게 되었다. 본 연구는 보육실습 운영에서 보육실습 담당자의 역할이 중요함을 인식하고, 관리자와 지원자로서의 역할을 실행함으로써 보육실습의 질적 향상을 위한 방안을 제시한 것에 의의가 있다. 연구의 결과는 어린이집 현장의 보육실습 운영에 있어 보육실습 담당자의 역할을 활성화하고, 궁극적으로 양질의 보육교사 양성을 위한 질 높은 보육실습 운영을 실천하는데 이바지할 것으로 기대된다.;The purpose of this study is to implement a plan to improve the childcare practice operation of the practicum manager at childcare center and to examine changes in practicum manager and childcare center teacher who participated in the implementation process. The research questions according to the research purpose are as follows. 1. What is the action plan to improve the childcare practice operation of the practicum manager at A Childcare Center? 2. What are the changes of practicum manager and childcare center teachers during the implementation process? This study was conducted at A Childcare Center in Seoul, Korea. The participants of this study were a researcher who is also practicum manager at the center and 11 childcare center teachers who were working at the center. The research period was from January 18, 2021 to November 22, 2021. The dialectical spiral execution method(Mills, 2005) was used for this research, based on the process of recognizing a problem, finding an improvement plan according to the problem recognition, the first implementation, the second implementation, comprehensive evaluation, and result reporting. Data collection for this research was done through journal, interview, observation, childcare practice data and result collection, and the results were analyzed according to the research questions. The results of this study are as follows. First, in order to improve the childcare practice operation of practicum manager, an action plan was implemented based on the practicum manager’s role of the managing and the supporting. In the first implementation, the researcher, practicum manager, played the role of systematic manager, as well as the reinforced supporter. As for the role of a systematic manager, the practicum manager performed administrative management through the maintenance of operating system for childcare practice. The practicum manager also performed the role of human management by identifying the characteristics of the teachers. Meanwhile, as for the role of reinforced supporter, practicum manager provided emotional support based on the understanding the teachers’ practical guidance experience. Moreover, practicum manager also provided professional support to strengthen the competency of childcare center teachers based on the teacher education. In the second implementation, the practicum teacher played expanded manager role as well as supporter role. As for the expanded manager role, the praticum manager managed administration by supplementing the operating system in accordance with the social context. Moreover the human management was conducted establishing the systematic environment for childcare practice for large number of subjects. As for the expanded supporter role, an emotional support was continuously provided for the teachers, as well as the professional support for teachers to enhance the competency by forming a teacher community. These implementation plan for the role performance of practicum manager was effective in improving the childcare practice operation. Second, in the implementation process for improving the childcare practice operation, various changes appeared within center teachers and practicum manager. The practicum manager, as the manager of childcare practice operation, managed to establish a systematic childcare practice operation and to improve professionalism. During this process, the practicum manager was able to recognized the importance of reflective reflection. As for the teachers, professionalism as a supervisor in childcare practice operation was developed within the teacher community to grow together. This study is meaningful in a way of recognizing the importance of the practicum manager’s role in the childcare practice operation and providing actual plan to improve the quality of childcare practice operation process. The implication of this study is to revitalize the role of practicum manager in the childcare practice operation and to contribute to the implementation of high quality childcare practice operation in order to cultivate quality childcare teachers.
