Abstract
We explored the antecedents of job crafting which is explained with changes in task, cognitive, and relational boundaries. Using the professional assistant occupational group in Korea, we examined two possible antecedents. One is employee value proposition as an effort from the organization side and another is proactive personality as an effort from the intrinsic side. Among employee value proposition, development for opportunity and great company with trust made significant positive effects on job crafting, while extraversion in proactive personality made more significant effects than agreeableness. The results indicated that organizational efforts to encourage professional assistants' job crafting should be promoted more as employee value proposition has more powerful effects than personalities do. © 2015 International Information Institute.
