교사의 학교조직에 대한 헌신도 연구

Abstract

교육의 성패가 교육에 직접 참여하고 있는 교사들에게 달려있는 만큼 학교조직의 목표를 효율적으로 달성하기 위해서는 교사들의 심리적인 태도와 작업세계를 이해하여 학교조직의 구성원인 교사들로 하여금 자기 직무에 충실하고 학교에 매력을 느끼게하여 보다 적극적인 자세로 교육에 임할 수 있게함이 중요하다. 본 연구는 학교의 구성원들인 교사들이 학교조직사회에서 얼마만큼 자기 직업에 충실하며 적극적인 자세를 취하고 있는가를 진단하고자 조직의 목표달성에 협조적으로 참석하는 태도인 헌신도에 촛점을 두고, 서울시내의 공·사립학교에 근무하고있는 초·중등교사들의 헌신도의 정도를 알아보는데 그 목적이 있다. 이러한 목적을 가지고 국내외의 참고문헌을 통하여 조직의 효과성, 교사들의 작업세계, 헌신의 개념, 헌신의 결정요인에 대한 이론적배경을 서술하였으며 교사들의 학교조직에 대한 헌신의 정도를 측정하기 위하여 Porter등이 제작한 조직에 대한 헌신도 측정 질문지 (O.C.Q : Organizational Commitment Questionnaire)를 사용하였다. 질문지 문항은 모두 15문항이며 변인으로는 교사들의 개인신상별변인(성별, 연령별, 경력별, 직위별)과 교사들이 소속되어있는 학교의 설립별, 학교급별변인이 고려되었다. 조사연구는 서울시 소재 공·사립의 초·중등학교 50개교에 근무하고 있는 현직교사 600명을 대상으로 실시하였으며 회수된 질문지는 580매로 회수율은 96.7%이었다. 수집된 자료는 변인별 집단간 평균점을 산출하여 점수차를 비교하였고 각 변인별로 T검증, F검증을 통해 5%수준에서 통계적으로 유의도를 살펴 보았다. 이상의 조사연구에 의한 분석결과를 기초로 하여 다음과 같은 결론을 얻었다. 첫째, 전체교사 집단의 학교조직에 대한 헌신도는 대체로 높은 편이다. 둘째, 남교사집단의 학교조직에 대한 헌신도는 여교사집단의 헌신도보다 높다. 셋째, 연령이 높아질수록 학교조직에 대한 헌신도도 높아지고 있다. 넷째, 학력별 학교조직에 대한 헌신도는 의미있는 차이가 없다. 다섯째, 학교설립별에 있어서 사립학교 교사집단의 학교조직에 대한 헌신도가 국·공립학교 교사집단의 헌신도보다 더 높다. 여섯째, 학교급별에 있어서 초등학교 교사집단과 중등학교 교사집단간의 학교조직에 대한 헌신도는 차이가 없다. 일곱째, 직위별에 있어서 주임교사집단의 학교조직에 대한 헌신도는 평교사집단의 헌신도보다 더 높다.;The success or failure of education depend on teachers who directly take Part in education. Attempt to achieve the goal of School organization efficiently, Psychological attitudes and job world of teachers need to be understood and it is important for teachers who are members of school. to be charmed by school arid do their work harder. This study emphasized on organizational commitment which is an attitude to participate cooperatively in achieving goal of school. The purpose of this study is to find out the degree of organizational commitment of elementary and secondary school teachers in public and private school in Seoul. Through the literature survey, the effectiveness of organization, the job world of teachers, the concept of commitments, the influential factors of organizational Commitment were reviewed for establishing theoritical background. To measure the organizational commitment of teachers, O.C.Q(Organizational Commitment Questionnaire) which had designed by Porter was used for this study. A Questionnaire has 15 items, 6 varibles-sex, age, educational background, Position, foundation of school, level of school were considered. Questionnaires were distributed to 600 teachers of 50 public and private elementary and secondary schools in Seoul and 580 of them were responded significantly. A response rate of approximately 96.7% was obtained. Means of 15 items were calculated arid the difference of scores were compared by varibles. And then T-test,F-test were utilized to determine the significance of differences for means of 15-items. The statistical significance test level was set at 0.05 for the T-test and F-test. Results of the study were as follows. A :The organizational commitments of total teachers was somewhat high. B. The organizational commitment of male teachers was higher than that of female teachers. C. The organizational commitment of older teachers was higher than that of younger teachers
