중학교 조직 건강에 대한 연구

Abstract

교육은 국가 발전을 위한 잠재적 힘이 된다. 공교육 기관으로서의 학교 조직의 특성 중 하나는 투입-과정-산출 과정에서 대상과 주체가 인간이라는 점이다. 주체적 존재로서의 교사 집단은 학교 조직 목표를 달성하는데 큰 영향을 준다. 교사 집단의 건강도를 증진시킬 때 좋은 교육 효과를 가져 올 것이다. 본 연구는 다음과 같은 목표를 달성하기 위해 수행되었다. 1. 설립별 학교 조직 건강도 비교 2. 학생 구성별 학교 조직 건강도 비교 3. 개인 속성별 학교 조직 건강도 비교 이와 같은 목표를 달성하여 문제점들을 검토하고, 중학교 학교조직 건강을 증진시키는 방안을 마련하여 교육 목적을 효율적으로 달성하는데 도움을 주고자 한다. 본 연구의 이론적 배경으로는 학교 조직의 특성, 조직 건강과 유사 개념, 조직 건강의 개념, 학교 조직 건강 요인에 관한 이론, 선행 연구 들을 고찰하였다. 학교 조직 건강 측정 요인은 외국학자 3명과 국내학자 3명이 주장하는 건강 요인을 조사하여 공통된 8가지 요인을 측정 변인으로 삼아 조직의 목표 달성 기능, 조직 유지 기능, 환경 적응 기능에 따른 하위 변인으로서 목표 중심성, 의사소통, 권력배분의 적절성 응집성, 사기, 혁신성, 자율성, 적응성으로 설정하였다. 학교 조직 건강도에 대한 속성별 하위 변인으로는 성별, 설립별, 학생 구성별, 연령별, 경력별, 출신교별, 직위별로 하였다. 본 연구의 표집 대상은 서울특별시 강남 교육구청 내에 있는 중학교로서 공립 중학교 5개교, 사립 중학교 5개교(남학교 3개교, 여학교 3개교, 남녀 공학교 4개교) 도합 10개교를 표집하였다. 학교 조직 건강도 측정을 위한 질문지는 왕 기항의 학교 조직을 위한 13개의 변인에 대한 것과 Miles의 조직 건강 요인 10개를 기준으로 Holmes가 만든 질문지를 참조하여 제작하였다. 질문지는 각 측정요인에 따라 5개항씩 도합 40문항으로 구성되었다. 건강 측정 요인별 신뢰도는 Cronbach Alpha 계수를 산출했고, 건강 측정 요인별 전체 교사 집단의 속성별 하위 변인의 유의도는 F검증을 하였다. 본 연구의 조사 결과는 다음과 같이 정리된다. 1. 설립별 학교 조직 건강도는 사립 중학교가 높게 나타났다. 2. 학생 구성별 학교 조직 건강도는 여학교, 남학교, 남녀공학교의 순으로 나타났다. 3. 전체 교사 집단에 대한 속성별 하위 변인에 대한 건강도는 남교사 집단이, 연령이 많아질수록, 경력이 오래될수록, 비사범계가, 주임 교사 집단이 좋은 건강도를 보인다. 이상에서 요약한 결과와 문제점을 기반으로 개선점을 살펴 보면, 사립 중학교를 국가 정책적으로 보호, 육성하며, 공립 중학교 수준으로 교권이 보장되도록 해야 한다. 신설 공립 중학교의 경우 대부분 남녀공학교로 세우는데, 이 점도 신중히 검토되야 한다. 중학교 여교사 증가 현상을 균형있게 조절하여 남교사와 평형을 이루어야 한다. 사립 중학교의 경우 연령이 많고 경력이 오래된 교사들을 배척하는 경우가 많은데, 교권이 보장되야 한다. 사범대학은 교사양성 기관으로서 더욱 전문성을 높여야 한다.;Education through the school organization is the potential power for the national prosperity. One specail quality of school organization, the object and the subject are humanbeing in the process which is input, throughout, output. The health degree of teachers' organization as subjective existence to achieve educational purpose exert great influence to achieve the purpose of school organization. The study is performed to achieve the purpose as following. 1. To check the difference of the health degree between the public and the private middle school organization. 2. To check the difference of the health degree among the boys' school, the girls' school and coeducation. 3 . To check the difference of the health degree of all the teachers' organization about individual attribute factors (sex, age, career, kind of almamater, position) With these results, this writer wants to contribute to improving many problems in school organization. About the theoretical back ground of this study, the character of the school organization, the conception of the organizational health with similar conception of the school organizational health, the theories about the factors of school organizational health were studied by preceding study. Especially about the measuring factors of health degree, three foreign scholars' and three Korean scholars' factors are compared and analyzed. And eight common factors are derived from the way. There are three cores in the factors such as the function of the goal achievement, of the maintenance and of the environment adaptation. They have the subordinate variables like goal focus, communication adequancy, optimal power equalization, cohesiveness, morale, innovativeness, autonomy and adaptation. About the subordinate variables for the organizational health degree, sex, classification of foundation, student constitude, teachers' age, years cf experience, kind of almamater and teachers' position are established. The principal method of this study was surveyed with questionnaire. It had questions based on the table diagnostic school organizational health degree produced by Wang Ki-Hang and Morris Leon, Holmes. The questionnaire had 40 questions, for each of eight subordinate variables has five questions. The sampling subject of this study is 5 public and 5 private middle school in the Kang Nam Education Office by the random sampling. To sum up the materials, the data were analyzed by computer at Yonsei University. The results of this study are following. 1. The health degree of the private middle school organization is higher than that of the public middle school organization. 2. The health degree of the girls' middle school organization is the highest among boys' school, coeducation. 3. School organizational Health degree about all teachers' organization as individual attribute factors is higher in the male group, in older group, in the much experienced group, in the ex-general college group and in the group of high position than in the other group. In sum, the numbers of teacher keep the balance between male teacher and female teacher. The policy about the trainning school for teachers must improve to have specialization. A newly-established public midde school considers perfect facilities of school and proper supply and demand of teacher' number, School administrator efforts himself to make adequate communication.
