교사의 다중역할에서 발생하는 갈등에 관한 연구

Abstract

The purpose of the study was to investigate the intensity of inter-role conflict of married teachers that caused from multiple roles at school social system and at family social system, and to clarify what the proper resolution may be. In the study, related literature was reviewed and field survey was performed through questionnaire. A questionnaire consisting of thirty-four items was organized under the following areas. 1) The professional roles in school social system: instruction, student control, evaluation, self development, the relationships with other teachers and superordinates, and community. 2) The familial roles in family social system: child-care, spouse relationship, and house-making 550 teachers were randomly sampled from secondary schools in Seoul city from which a response rate of approximately 89% was obtained the final sample included 483 teachers. The major findings are as follows. 1) On the whole, role conflict of married teachers are not highly shown in the field of inter-role conflict that caused from multiple roles. 2) Married teachers had experienced inter-role conflict as well as intrarole conflict. 3) Differences in role conflict of married teachers was noted due to different members of their ages and children they have. 4) Our respondents believed that their occupational life had undesirable effects upon their children-care and house-making, while it might be of great help to their spouse. 5) The significant others' (spouse, parents, children) attitude toward the married teachers was generally positive. 6) The types of role conflict varied between the sexes: When compared with female teachers the male teachers had experienced more intense intra-role conflict. Female teachers, as compared with male teachers were experienced more intense inter-role conflict that caused from multiple roles. 7) The multiple role conflicts of married teachers were resolved through compromise rather than avoidance.;학교체제의 기능인 교육이 보다 효과적으로 수행되기 위해서, 기혼 교사들이 학교와 가정의 역할들에서 경험하는 다중역할갈등의 근원과 정도 및 그 해소방법을 살펴 볼 필요가 있다. 이에, 본 논문은 기혼교사들이 경험하는 다중역할갈등의 정도를 비교하고, 그 해소방법을 조사해 보고자 하였다. 이런 목적하에 다음의 두가지 영역을 중심으로 교사의 역할갈등의 정도를 조사하였다. 첫째, 교수·학생지도·평가·지역사회와의 관계·자기발전을 위한 노력 그리고 대인관계 등 학교에서의 역할과 둘째, 자녀양육·부부관계·가사관리등 가정에서의 역할이다. 이에 덧붙여, 다중역할갈등에 대한 교사들의 태도 및 역할 갈등해소의 방법을 살펴 보았다. 본 논문은 문헌연구와 조사연구를 병용하였으며, 조사연구는 질문지를 통해 실시하였다. 조사 결과는 다음과 같다. 1) 기혼교사들은 학교와 가정의 다중역할에서 발생하는 갈등뿐만 아니라, 교사의 역할자체에서 발생하는 갈등도 경험한다. 2) 연령과 자녀수별로 본 갈등 정도의 차이는 유사한 경향을 보였다. 20대의 기혼교사들은 다중역할갈등을 가장 많이 경험하고 있으며, 50대이상의 교사 또는, 3명이상의 자녀를 가진 교사들도 학교와 가정에서의 다중역할에서 다소의 갈등을 경험한다. 30대와 40대의 교사들은 교직의 사회적 지위나 교직의 발전가능성에 대해 부정적으로 생각하는 경향이 있다. 3) 남교사와 여교사를 비교하면, 남교사는 교사의 역할에서 유래된 갈등을 더 많이 경험하는 경향이 있는 반면, 여교사는 가정과 학교의 역할들간에서 더 많은 갈등을 겪고 있다. 4) 다중역할갈등에 있어서 자녀양육과 가사관리의 역할이 문제가 되었다. 5) 역할갈등해소에 있어 회피의 방법보다는 타협의 방법을 더 많이 채택하는 경향이 있다.
