校長과 敎師와의 人間關係에 관한 一硏究

This thesis is an attempt to apply Griffiths' human relation theory to the human relation between principals and teachers in the field of the public and private (Christian and Non-Christian) Girl's high schools. Also an attempt was made to explore the problems involved in their human relations and to suggest the better human relationship. In order to this, the thesis was devided largely into two parts. First, the Author has critically reviewed the concerned literature. Much emphasis was given on the analysis of Griffiths'nine human relation theories : Motive, perception, Communication, power, Authority, Morale, Group Dynamics, Decision Making and Leadership. On this basis, we examined the human relations between principals and teachers in the education field. On the other part, in order to test the empirical validity, we used the questionaire. The different 45 questions are prepared, On the basis of Griffiths' nine human relation theories. The questionaire was distributed to 300 teachers (150 male and female teachers) from the selecting fifteen girls high school in Seoul. The grade point result (50 to 200 points) was shown in terms of percentage point and we used 2 square method in order to test the relevance between each catagories and each groups. The result was appeared to this following planes : 1. According to Griffiths' nine catagories of human relation theory, the human relation between principals and teachers in Korea showed the less than 50%. Thus, the result indicates the desirable human relations in education field has not maintained. 2. The human relations based on "Communication" appears to be the most effective way to maintain the better relationship. It is problem, however, that communication itself is rather external and official way of the supperfical relation than internal and personal type of communiations. 3. Among nine catagories, "Decision Making' showed the most undesirable human relation. 4. It is general tendency that private schools maintain the better human relation than public high schools. 5. Christian schools obviously had the better human relations than Non-Christion schools. In conclusion, the author suggests the followings 1. The pricipals should exercise democratic leadership for better relations with the teachers. 2. All decisions in the official school works should be determined by the Group Thinking process through the official and non-official organizations. 3. The guidance administrative system based on guiding and advising should be maintained rather than the red-tape administration based on the official administrative work.;本 論文의 目的은 Griffiths의 人間關係理論이 서울市內 公立, 私立(基督敎, 非基督敎)女子高等學校의 敎育現場에서 校長과 敎師間에 어떻게 나타나고 있으며 그 結果의 問題點이 무엇인가를 硏究하여 바람직한 人間關係를 모색하는데 그 目的을 두고 있다. 이러한 目的을 達成하기 위해서 本 論文은 크게 두 部分으로 區別하였다. 그 하나는 文獻硏究를 中心으로 記述的 方法을 使用하여 人間關係論을 分析 考察하였다. 卽 理論的 背景으로서의 "動機", "狀況理解", "意思疎通", "權力", "權威", "士氣", "集團力學", "意思決定", "指導力" 等 Griffiths의 아홉가지 理論을 展開하였다. 또 하나는 Griffiths의 理論을 基本바탕으로 하여 우리나라 學敎現場에서 校長과 敎師와의 人間關係가 어떻게 이루어지고 있는가를 分析하였다. 이 硏究는 質問紙를 通한 調査方法을 使用하였다. 調査對象은 서울市內女子高等學校 15個敎(公立 5個校, 私立中 基督校 5個校, 非基督校 5個校) 敎師 300名(男, 女 各 150名)에게 Griffiths의 人間關係 理論에 따라서 45個의 問項을 만들어 實施하였다. 그 結果는 다음과 같다. 1. Griffiths의 人間關係 理論의 九個領域에 對한 우리나라 校長과 敎師와의 人間關係의 全體的인 平均은 50%未滿으로 敎育現場에서 바람직한 人間關係가 이루어지지 않고 있음을 나타내고 있다. 2. 九個領域中 "意思疎通"을 通한 人間關係가 가장 잘 維持되고 있음을 나타내고 있다. 다만, 校長과 敎師와의 內面的인 意思疎通의 關係보다는 上部機關이나 外形的인 制度維持를 위한 意思疎通의 比率이 높기 때문에 問題가 되고 있다. 3. 九個領域中 "意思決定"에서 가장 非民主的인 人間關係를 보이고 있다. 4. 九個領域에 對한 一般的인 경향에서 볼때 公立學校보다는 私立學校가 多少 나은 人間關係를 맺고 있음을 알 수 있다. 5. 九個領域 모두, 基督敎學校는 非基督敎學校보다 현저히 나은 人間關係를 나타내고 있다. 以上과 같은 結論을 通하여 다음과 같은 提言을 한다. 1. 우리나라 校長은 敎師와의 關係에서 民主的인 指導力을 더욱 길러야 할 것이다. 2. 學校內의 決定은 公式的, 非公式的 組織을 通하여 集團思考에 依해서 結定하여야 할것이다. 3. 事務管理 위주의 學校管理行政보다 指導助言위주의 指導行政體制를 갖추어야 한다.
