Abstract
The purpose of the study is ti find out some factors related to V's job satisfaction, to analyse its index through the opinions investigation of elementary school teacher in Seoul, and to grip the current problems and to suggest the improvement devices on job satisfaction of elementary school teacher. This study has been performed with both literature survey and questionnaire methods for investigation of elementary school teacher in Seoul. This study is classified into 7 factors ana 19 sub-factors related to teacher's job satisfaction. Questionnaires were distributed to 350 teachers of 7 elementary schools in Seoul, and 318 of them were responded significantly. Collected materials were analyzed by 6 factors like sort of sex, age, school career, teaching experience, position, foundation of school 9public of private). Means on 19 items and each factor of job satisfaction were calculated and the difference of scores were compared. The data were examined through spss/pc+. The result of present research are as follows: The job satisfaction degree of teachers is, on the whole, represented as to be generally low condition. Expecially, the job satisfaction degree was low in the factors of 'system of rewards', 'working environments', 'school administration', 'teaching load'. In terms of job satisfaction degree for each variable, teachers at fifties show lower its degree than other teachers and comparatively long experienced teachers represents lower its degree short-experienced teachers and national of public school teachers are far lower job satisfaction degree than private school teachers. Therefore not generally content with their own duties and low in job satisfaction, elementary school teachers hope the problems in the order of pay, benifit, working condition, personnel administration system, teaching load will be corrected as soon as possible for the sake of job satisfaction. On the basis of above-mentioned analyses, I want to suggest the improvement devices on job satisfaction of elementary school teacher. 1. Pay system should be re-adjusted rationally. That is, the payment of teachers should be heightened to the level of large corporation. 2. Welfare and benifit system should be re-determined including tuition fee support for teacher's faculty development. 3. The teaching or working condition of teachers must be promoted particularly the schemes to decrease the teaching hours per week and odd jobs. 4. The school culture and administration system should be changed into democratic circumstance. That is, Supporting administration must be secured to complete the rationalization of personnel management system and effective leadership style. 5. The speciality of teacher should be improved, In order to improve speciality of teacher, the preservice and inservice education should be strengthened.;본 연구는 현재 서울특별시 내의 국민학교에 근무하고 있는 교사(350명)의 직무만족 상태를 질문지를 통해 조사하고, 여기에서 나타난 결과를 통하여 직무만족의 저하요인을 파악함으로써 교사직무만족도의 증진 방안을 제시하고자 하는데 목적이 있다. 연구결과는 다음과 같다. 1. 전체 국민학교 교사의 직무만족수준은 비교적 낮은 상태로 나타났는데, 각 요인별 직무만족도를 아래와 같이 요약할 수 있다. 가. 직무만족 저하요인은 다음과 같다. 즉, '보상체계' (직무만족계수 2.04) , '근무환경' (직무만족계수 2.06) , '학교행정관리' (직무만족계수 2.06) , '교사담당업무' (직무만족계수 2.19)의 요인이 교사들의 직무만족 저하요인으로 나타났다. 나. 직무만족 요인은 다음과 같다. 즉, '사회적 안정감' (직무만족계수 2.70) , '대인관계' (직무만족계수 2.65)의 요인이 교사들의 직무만족 요인으로 나타났다. 2 . 개인신상변수별로 살펴본 직무만족도는 아래와 같이 요약할 수 있다. 가. 성별 구분에 따른 서울시내국민학교 교사의 전체직무만족도는 별로 차이가 없는 것으로 나타났으나, 하부결정요인 가운데에는 남·녀 교사간에 의미있는 차이가 있음을 볼 수 있었다. 나. 연령별 구분에 따라서는 50대이상의 교사와 20대층의 교사가 상대적으로 낮은 만족도를 보이고 있다. 다. 학력수준별로는 교육대학을 졸업한 교사들의 직무만족도가 가장 낮게 나타났다. 라. 교직경력별로는 11년∼20년사이의 비교적 오랜경력을 갖고 교사층에서 격무만족도가 가장 낮았다. 마. 직위별로는 교장·교감급의 학교행정가층이 가장 낮은 직무만족도를 보이고 있으며, 평교사와 주임교사를 비교해 볼 때 평교사가 더욱 직무에 불만족스러운 경향을 보이고 있었다. 바. 근무학교 설립별로는 국·공립국민학교 교사가 사립국민학교 교사보다 불만족도가 월등히 높았다.
