초등교사가 지각한 학교장의 변혁적 지도성과 교사의 교직헌신도 간의 관계

Abstract

본 연구는 초등교사가 지각하는 학교장의 변혁적 지도성과 교사의 교직헌신도를 살펴보고, 학교장의 변혁적 지도성과 교사의 교직 헌신도와 어떠한 관계가 있는지 알아보는데 그 목적이 있다. 이러한 연구 목적을 달성하기 위해 설정된 연구문제는 다음과 같다. 1. 초등교사가 지각하는 학교장의 변혁적 지도성은 어떠한가? 1-1. 학교의 규모에 따라 차이가 있는가? 1-2. 교사의 경력에 따라 차이가 있는가? 2. 학교 조직에 대한 교사 집단의 속성별 헌신도는 어떠한가? 2-1. 학교의 규모에 따라 차이가 있는가? 2-2. 교사의 경력에 따라 차이가 있는가? 3. 초등교사가 지각하는 학교장의 변혁적 지도성과 교사의 학교조직 헌신도의 관계는 어떠한가? 이상의 연구 문제를 규명하기 위해 문헌연구와 조사연구를 병행하였다. 문헌 연구를 통해 지도성의 개념, 지도성 이론의 발달, 변혁적 지도성 이론의 특성을 살펴보았다. 이러한 배경이론에 근거하여 학교장의 변혁적 지도성의 하위 요인은 비전, 개인적 배려, 솔선수범, 지적자극, 학교문화로 하였다. 교사의 교직헌신도 이론으로는 일반조직에서 조직헌신도의 개념, 유형 및 구성 요인, 교사의 교직헌신도를 살펴보았다. 이에 근거하여 교사의 교직헌신도 하위 요인을 수업연구, 보상, 인간관계, 자율성으로 파악하였다. 조사연구는 인천광역시내 공립 초등학교 10개교에 근무하는 교사를 무선표집하여 질문지 조사를 실시하였으며, 측정도구는 학교장의 변혁적 지도성에 관한 질문지와 교사의 교직헌신도에 관한 질문지를 사용하였다. 수집된 자료는 SPSS/PC Program을 이용하여 분석 처리하였고, 자료 처리를 위한 통계 방법으로는 t-검정(t-test)과 일원배치 분산분석(One-way Anova)을 이용하였다. 또한 학교장의 변혁적 지도성과 교사의 교직헌신도와의 상호관련성 유무를 알아보기 위해 구조방정식 모형을 사용하였는데, 자료 분석은 AMOS를 이용하여 통계처리 하였다. 이상의 과정을 통해 얻어진 연구 결과를 요약하면 다음과 같다. 첫째, 초등 학교장의 변혁적 지도성은 보통 수준 이상으로 발휘하고 있는 것으로 교사들이 지각하고 있었다. 학교 규모와 변혁적 지도성과는 관계가 거의 없었으며, 교직 경력이 21년 이상인 교사의 경우 지도성을 가장 높게 인식하고 있었다. 둘째, 초등 교사들의 교직에 대한 헌신도는 보통 수준 이상이었다. 학교 규모의 크고 작음은 교사의 헌신도에 영향을 미치지 않으며, 교사의 교직경력에 따른 교직헌신도는 인간관계 요인에서만 유의적으로 나타났고 교직경력 21년 이상의 교사가 가장 높게 인식하고 있었다. 셋째, 초등학교장의 변혁적 지도성과 교사의 교직헌신도 간에는 의미 있는 상관관계가 있었다. 학교장이 변혁적 지도성을 잘 발휘하면 교사는 교직에 더욱 헌신하게 된다. 이상의 연구결과를 통하여 초등학교장의 변혁적 지도성과 교사의 교직헌신도간에는 유의한 관계가 있다는 결론을 얻었다. 학교장이 변혁적 지도성을 적절히 발휘한다면 열악한 환경 속에서 교사들이 직무를 수행한다 하더라도 상당한 효과를 기대하여 교사들의 높은 교직헌신을 이끌어 낼 수 있을 것이다.;This research aimed at finding out the relationship between principal's transformational Leadership and the teacher's organizational Commitment to School. To achieve this goal the research questions were posted as below: 1. How is the principal's transformational Leadership perceived by teachers in elementary school organization? 1-1. Is it affected by the size of a school ? 1-2. Is there a correlation between the perceived leadership and a teacher's (or instructor's) career ? 2. How is the teacher's organizational Commitment to School? 1-1. Is it affected by the size of a school ? 1-2. Is there a correlation between the perceived leadership and a teacher's (or instructor's) career ? 3. What is the relationship between the principal's transformational Leadership and the organizational Commitment to School? The posted research questions were investigated by conducting survey research for 300 teachers among 10 public elementary schools, which were randomly sampled in Incheon province. Two kinds of questionnaires were used to measure the principal's transformational Leadership and the teacher's organizational Commitment to School respectively. The answered questionnaires were analyzed using SPSS/PC Program. t-test and one-way Anova was used for the data analysis. The correlation between the principal's transformational Leadership and the teacher's organizational Commitment to School was investigated by calculating structural equation using AMOS. The results of the study were as follows: 1. The level of principal's transformational leadership is highly evaluated by the teachers with a high career, while there is little relationship between the perceived leadership and the size of a school. 2. The level of teacher's organizational commitment to their school is high in general, regardless the size of a school they work for. The more experiences they have, the higher level of commitment to school. 3. The teacher's, who highly perceived the principal's transformational leadership, have stronger organizational commitment to school.
