Abstract
본 연구는 혼종모형(hybrid model)을 이용하여 신규간호사 임상간호교육의 질의 개념과 속성을 규명하기 위해 진행된 개념분석 연구이다. 본 연구의 이론적 단계에서는 간호학에서는 데이터베이스 및 기타 자원을 통해 검색된 총 3036개의 문헌 중 최종 8편의 문헌을 선정하여 분석하여 신규간호사 임상간호교육의 질의 의미와 속성을 확인하였다. 현장작업단계에서는 신규간호사 5명, 경력간호사 7명을 대상으로 반구조화된 개별 심층면담을 통해 자료를 수집하여 Elo와 Kyngӓs(2008)의 질적 내용분석방법 중 귀납적 분석방법을 사용하여 자료를 분석함으로써 신규간호사 임상간호교육의 질의 속성 확인하였다. 최종분석단계에서는 이론적 단계와 현장작업단계에서 각각 도출된 개념의 속성을 비교, 대조, 통합하여 최종적 정의를 내렸다. 본 연구의 최종분석단계에서 신규간호사 임상간호교육의 질의 속성은 3개의 차원, 6개의 범주, 18개의 속성, 46개의 지표로 확인되었다. 신규간호사 임상간호교육의 질의 속성은 투입, 과정, 산출의 세 가지 차원 아래 교육자원, 교육 설계, 교육 방법과 내용, 교육평가, 상호작용, 교육결과 측면의 다차원적 속성으로 확인되었다. 이론적 단계에서 도출된 속성과 현장작업단계에서 도출된 속성은 대부분 일치하였으며, ‘정책 및 조직의 지원’속성과 ‘교육 담당 인력의 자격과 역량’, ‘교육 담당 인력 육성 및 역량 개발’, ‘임상 환경에 적합한 신규간호사의 역량 개발을 위한 교수법’, ‘대상별 적절한 평가 방법’ 지표는 이론적 단계와 현장작업단계의 속성과 지표를 통합하여 도출되었다. 본 연구에서 규명된 신규간호사 임상간호교육의 질은 신규간호사의 임상 적응과 전문직 간호사로의 전환 과정을 지원하는 교육의 우수성 또는 표준으로 다차원적 속성을 가진 개념으로 확인되었다. 투입 차원에서의 질은 교육자원인 인적 자원, 교육 기간, 물리적 자원의 적절성 및 정책과 조직의 지원이 확보되는 것이며, 체계적 교육 설계, 현실적 교육 계획, 타당한 교육 목표 수립을 바탕으로 한다. 과정 차원에서의 질은 교육 방법과 내용의 실용성, 연속성, 적합성, 점진성, 접근성, 정확성이 보장되며, 적절한 교육 평가에 따른 평가 결과의 환류가 이루어지고 긍정적 상호작용과 지지적 교육문화를 바탕으로 한다. 최종적으로 산출 측면에서 질은 교육의 효과성이 확보되는 것이다. 본 연구는 이론적 분석과 실증적 분석을 결합한 혼종모형을 이용하여 간호 연구와 간호 실무에서 사용되는 신규간호사 임상간호교육의 질의 다각적이고 총체적인 속성을 규명하였다는 점에서 의의가 있다. 본 연구에서 확인된 신규간호사 임상간호교육의 질의 개념과 속성은 향후 의료기관에서 신규간호사 임상간호교육의 개발, 평가, 개선 활동의 기초자료로 활용될 수 있을 것이다. ;This research is a concept analysis conducted to examine the concept and attributes of the quality of clinical nursing education for new graduate nurses using a hybrid model. In the theoretical stage of this study, the meaning and attributes of the quality of clinical nursing education for new graduate nurses were determined by selecting and analyzing 8 final articles out of a total of 3,036 articles selected from databases and other resources. In the field work stage, data were collected using semi-structured individual in-depth interviews with five new graduate nurses and seven experienced nurses. The data were analyzed by inductive analysis using qualitative content analysis methods developed by Elo & Kyngӓs (2008) to examine the quality attributes of clinical nursing education for new graduate nurses. In the final analysis, the final definition was developed by comparing, contrasting, and integrating the attributes of the concepts derived in the theoretical and field work stages. In the final analysis stage of this research, the attributes of the quality of clinical nursing education for new graduate nurses were identified as 3 dimensions, 6 categories, 18 attributes, and 46 indicators. The attributes of the quality of clinical nursing education for new graduate nurses were confirmed as multidimensional attributes of education resources, education design, education method and content, education evaluation, interaction, and education outcome under the three dimensions of input, process, and output. Most of the attributes derived from the theoretical and field work stages were consistent. The attribute “policy and organizational support” and the indicators “qualification and competency of education personnel,” “education and competency development of education personnel,” “teaching methods suitable for new graduate nurses’ competency development in a clinical environment,” and “appropriate evaluation method by subject” were derived by integrating the attributes and indicators of the theoretical and field work stages. The quality of clinical nursing education for new graduate nurses as confirmed in this study has a multidimensional concept of excellence or standards of education that support the adaptation of new graduate nurses to the clinical setting and their transition into professional nurses. From the dimension of input, quality refers to the adequacy of education resources, which is a category that includes human resources, period of education, physical resources, as well as policy and organizational support. This is based on establishing a systematic design of education, feasibility in plan of education, and suitability of education goal/objectives. From the dimension of process, quality means securing the practicality, continuity, suitability, gradualness, accessibility, and accuracy of education method and content and is based on the return by evaluation results from appropriate education evaluation, positive interactions, and supportive educational culture. Finally, from the aspect of output, quality means securing the effectiveness of education. This study is meaningful in that it defined the multilateral and overall nature of the quality of clinical nursing education for new graduate nurses using a hybrid model that integrated theoretical and empirical analyses. The concept and nature of the quality of clinical nursing education of new graduate nurses confirmed in this study can be utilized as a basis for future development, evaluation, and improvement of new graduate nurses in their clinical nursing education in medical organizations.
