Abstract
빠른 속도로 변화하는 치열한 경쟁 사회 속에서 새로운 정보를 선별하고 문제를 해결하며 능동적으로 적응하기 위해 현대 기업은 조직원의 창의성을 중요한 핵심 역량으로 여기고 있다. 구성원들의 창의성은 제품, 아이디어, 절차 등에 새로운 변화를 가져다 주며, 이러한 성과는 조직 성장과 경쟁력 확보에 매우 효과적이라고 할 수 있다. 이에 조직 구성원들의 창의성은 직종에 상관없이 모든 구성원에게 필요한 개념이며, 비서직 역시 마찬가지이다. 일반적으로 상사의 지시대로만 일해야 한다고 여겨지는 종래의 비서상과 달리, 현대사회에서 비서의 역할은 책임감과 판단력을 갖추어 상사의 요구사항을 미리 인지하고 조언할 수 있는 간부적 보좌인이다. 이와 같이 비서의 업무에서 창의성은 상사를 보좌하는 데에 반드시 필요한 능력이라고 볼 수 있음에도 불구하고, 비서의 창의성에 대한 연구는 많지 않다. 따라서 본 연구에서는 비서의 창의성에 영향을 미치는 개인적인 특성과 환경적인 특성을 통합적인 관점에서 알아보고자 한다. 통합적인 접근을 위해 개인적인 특성으로 설정한 핵심자기평가를 독립변인에 두었고, 환경적인 특성으로 설정한 조직학습문화와 상사의 감성지능으로 설정하여 창의성과 핵심자기평가 사이의 조절효과를 관찰하였다. 이 연구의 구체적인 연구 문제는 다음과 같다. 첫째, 비서의 핵심자기평가와 창의성에는 어떠한 관계가 존재하는가? 둘째, 조직학습문화는 비서의 핵심자기평가와 창의성의 관계에 조절효과를 가지는가? 셋째, 상사의 감성지능은 비서의 핵심자기평가와 창의성의 관계에 조절효과를 가지는가? 위의 연구문제 해결을 위하여 본 연구는 현직 비서를 대상으로 이루어졌으며, 성별, 연령, 학력, 직위 등의 사항에 대한 특별한 제한을 두지 않고 다양한 분야의 비서를 스노우볼 표본추출법을 사용하여 본조사를 실시하였다. 2015년 11월 3일부터 20일까지 총 18일동안 현직 비서를 대상으로 이메일 및 온라인 서베이로 설문조사를 실시하였다. 총 200부의 설문지를 배포하여 182부의 설문지가 회수되었고 최종 167부를 분석에 이용하였다. 자료 분석 방법은 빈도분석, 기술통계 분석, 신뢰도 분석, 탐색적 요인분석(EFA), 회귀분석과 조절회귀분석을 실시하였으며 SPSS 22.0의 통계패키지 프로그램을 사용하였다. 통계분석을 통하여 도출된 결과는 다음과 같다. 첫째, 비서의 핵심자기평가는 창의성에 긍정적인 영향을 미치는 것으로 나타났다. 비서가 스스로에 대해 긍정적으로 높게 평가할수록 업무에서 창의성이 많이 나타나는 것을 확인할 수 있었다. 둘째, 조직학습문화는 비서의 핵심자기평가와 창의성의 관계에 부의 조절효과를 가지는 것으로 나타났다. 즉, 낮은 조직학습문화수준에 속한 비서가 높은 조직학습문화수준에 속한 비서에 비해 개인의 핵심자기평가가 창의성에 더 많은 영향을 미쳤다. 이는 조직학습문화의 수준이 낮아 지식을 생산하고 공유하는 것이 다소 어려운 환경에서 핵심자기평가가 높은 비서는 자신감을 가지고 긍정적으로 생각하며 열정적으로 일하고자 노력하기에 창의성이 많이 나타나는 것을 살펴볼 수 있었다. 셋째, 상사의 감성지능은 비서의 핵심자기평가와 창의성의 관계에 부의 조절효과를 가지는 것으로 나타났다. 즉, 상사의 감성지능이 낮은 비서가 상사의 감성지능이 높은 비서에 비해 개인의 핵심자기평가가 창의성에 더 많은 영향을 미쳤다. 이는 상사의 감성지능이 낮아 본인의 감정과 비서의 감성을 잘 읽지 못하고, 조절 및 활용이 어려운 경우, 핵심자기평가가 높은 비서들은 스스로의 가치를 높게 평가하고 자신감이 있어, 부정적이고 두려움이 적은 특징을 가졌기에 더욱 창의적으로 행동하여 업무에 높은 성과를 가져옴을 알 수 있었다. 위의 연구결과를 바탕으로 이 연구는 다음과 같은 학문적 시사점을 지닌다. 첫째, 비서의 창의성에 영향을 미치는 개인특성과 직무 및 환경특성을 각각 살펴본 기존 연구와 달리, 비서의 창의성에 통합적인 관점을 처음으로 제시하였다. 둘째, 비서학에서는 거의 이루어지지 않았던 비서의 핵심자기평가와 조직학습문화, 상사의 감성지능이라는 변수를 사용하여 비서의 창의성과의 관계를 살펴보았다. 또한, 실무적 시사점으로는 첫째, 비서에게도 창의성이 필요한 역량임을 인지하여 비서를 채용할 때에 창의성을 고려해야 한다는 유용한 정보를 제공한다. 둘째, 핵심자기평가의 수준이 높은 비서들은 부정적이고 어려운 상황에서도 긍정적이고 열정적으로 업무를 수행함을 인지하여, 비서를 채용할 때에 핵심자기평가의 수준을 고려할 뿐만 아니라 핵심자기평가의 수준을 높일 수 있는 교육을 실시하여 창의성을 높이는 데에 이어질 수 있도록 하는 것이 필요하다. 이 연구는 비서의 핵심자기평가와 창의성, 조직학습문화, 상사의 감성지능에 관하여 다양한 검증을 하여 여러 가지 학문적, 실무적 의의가 있음에도 불구하고 몇 가지 한계점을 지니고 있다. 적은 표본을 사용하여 비서직을 대표하기에는 어려움이 있으며, 자기보고식 설문과 횡단적 연구가 가진 한계점들이 있다. 이러한 점들을 보완하고, 창의성에 미치는 개인적인 특성들과 환경적인 특성에 다양한 변수들을 사용하면 보다 의미 있는 연구결과를 도출할 수 있을 것으로 기대한다.;As the business environment has changed rapidly and become increasingly competitive, companies emphasize employees’ creativity in order to enhance an organization’s competitiveness and performance. To better adapt to the changes, raise productivity and bring the dramatic effectiveness in organization, employee’s creativity is essential elements. Secretary who works closely with his or her boss are not exempt from creativity. Unlike the awareness of secretary in the past, today’s secretarial responsibilities and works not only include basic administrative skills but also a wide range of managerial capacity such as highly professional knowledge, creativity, judgement and problem-solving skills. Despite of the importance on secretary’s creativity, little research has examined. This study adopts an interacionist approach which an interaction in the personal and contextual factors affected creativity. The purpose of this study is to examine the relationship between secretary’s core self-evaluations and creativity and to measure the moderating effect of organizational learning culture and supervisor’s emotional intelligence. To achieve this study goals, research questions are as follows: Research Question 1: What relationships exist between secretary’s core self-evaluations (self-efficacy, self-esteem, emotional stability and locus of control) and creativity? Research Question 2: Does organizational learning culture have moderating effect on the relationship between core self-evaluations and creativity? Research Question 3: Does supervisor’s emotional intelligence have moderating effect on the relationship between core self-evaluations and creativity? A survey was conducted from 3rd to 20th November, 2015. The questionnaire were distributed to 200 secretaries who are working in Korea and 167 respondents were used. The data from the survey was analysed with SPSS 22.0 to conduct descriptive statistics, reliabilities analysis, confirmatory factor analysis, correlation analysis and regression analysis. The findings of this study are significant in the three following ways: First, secretary’s core self-evaluations had a positive effect on his or her creativity. A secretary with high core self-evaluation wants to perform well at work and tends to acquire job-related competence and skills. In this way, core self-evaluations can prompt a secretary to work effectively and bring creative ideas at work. Second, organizational learning culture had a negative moderated effect on the relationship between secretary’s core self-evaluation and creativity. When secretaries with high core self-evaluations works in low level of organizational learning culture, they consider more creative way or process to achieve their duties. As high core self-evaluations can prompt a secretary to actively pursue positive outcomes at work, a secretary with high core self-evaluation may create and share the knowledge proactively in the low level of organizational learning culture. Finally, supervisor’s emotional intelligence the analysis of moderated effect revealed that supervisor’s emotional intelligence affected negatively the relationship between secretary’s core self-evaluation and creativity. When executives are not enough to express and control their emotion as well as understand other’s emotion, their secretaries with high core self-evaluations are more likely to think creatively, generate alternatives and work well. As high core self-evaluations are more likely to value challenging tasks and want have more responsibilities, a secretary with high core self-evaluations may feel competent and autonomous on their work even if his or her boss has low emotional intelligence. This study has both theoretical and practical implications, not only it attempts to examine secretary’s creativity in the interacionist approach but also new variables such as core self-evaluations, organizational learning culture and supervisor’s emotional intelligence were used in secretarial science. In addition, the findings help to better understand secretaries’ creativity and core self-evaluations and provide useful suggestion to require the secretary in the company. Lastly, the training program to develop secretary’s creativity and core self-evaluation is required to improve his or her performance. Since the number of respondents collected was limited and data were reported only through self-report questions, generalization of the results is difficult on behalf of the whole secretaries. The findings of the current study can contribute in developing secretary’s creativity if the limitations are supplemented and various constructs which have an impact on creativity are investigated in the future study.
