Abstract
Realizing the need for specialization of Korean reporters, this study examined Korean reporters consciousness on their specialization and discussed how such specialization might be achieved. The research was limited to the reporters working on cultural section. As for the Korean press, reporters are less specialized, and social atmosphere for reporter specialization is yet to be matured. However, as Korean society becomes more diversified and segmented, reporters on cultural section is urgently needed to be specialized to report various social events objectively. Also, reporters should attain profound knowledge relative to their special areas to write credible and acceptable reports for readers in diverse interests. Extensive knowledge and information on their special areas could help get rid of the cause of incorrect reports. Moreover, through the training of reporter specialization, a newspaper company could manage effective human training schedules. According to these needs, this study illuminated empirically the specialization degree the cultural section reporters agreed about their own through survey research, and by exploring several factors preventing reporter specialization, suggested several ways for reporter specialization. One-way ANOVA was used to analyze endogenous, exogenous factors preventing reporters pursuit of specialization, job satisfaction and specialization in the relation with reporters working years in the press, age, etc. How much cultural section reporters pursue specialization? How much they satisfy with their job, and how they measure the relationship of their pursuit of specialization and job satisfaction? What are the endogenous and exogenous factors preventing the pursuit of specialization of cultural section reports in Korea? And how those obstacles against specialization could be removed? Results are as follows. First of all, reports who have worked for 1-5 years in the press showed higher pursuit for specialization than those who have worked over 11 years. This result is opposite to the common thinking that senior reporters are more specialized. The result suggested that senior reporters became more pessimistic about the company s policy toward reporter specialization after experienced frequent department shifts. On the contrary, junior reporters still had passion for specialization, because shorter experience could not demise their desire. However, as for a question Do you think you are a specialized reporter? , reporters aged over 41 thought themselves as specialized reporters more than reporters aged 25-34. This showed that senior reporters were not confident about their pursuit of specialization, while longer working experience in a special area subconsciously help to think themselves as specialized reporters. Junior reporters needed more experience to define themselves as specialized reporters, while they are more confident about their pursuit of specialization. As a result, reporters with 5 years or less experience in the press and those with 2-5 years experience in cultural section tried more to be specialized and responded that specialized reporters were desirable, as well. While, reporters older than 40 with working experience of 5 and more years in cultural section described themselves as specialized reporters, and it was the same group who wanted specialization. Secondly, unexpected result was founded about cultural section reporters job satisfaction according to the press and cultural section experience, respectively. Reporters with 1-5 year experience in the press showed higher job satisfaction, while reporters with 11 and more years showed lower satisfaction. Unlike the experience in the press, the length of working experience in cultural section did not bring significant difference. The result explained that senior reporters with more than 10 years in press had been routinized to similar work, thus had lower satisfaction, while, reporters of 25-34 years old with 1-5 years experience in the press had higher job satisfaction. That is, reporters with middle level experience who were in the middle of accumulating knowledge on their areas had the highest satisfaction. Third finding was that frequent department shift, once in 1-2 years, was an exogenous factor hindering specialization. Particularly, those who worked longer in cultural section tended to mention the factor as an obstacle. Fourth, as for endogenous factors preventing specialization, not a few reporters pointed lack of special knowledge. 97% of reporters responded knowledge learning was important for the development of specialization. Senior reporters with 11 years or more experience in the press, and 5 years or more experience in cultural section said lack of specialized knowledge could result in incorrect reports. Fifth, specialization pursuit was significantly different by job satisfaction, working years and age. F value of specialization pursuit by working years in the press was F=6.77, by working years was F=7.62, and the F value of specialization pursuit by age was F=10.48. This study categorized factors affecting specialization pursuit into 7 factors, such as individual characteristic, organizational characteristics, and calculated average value from those factors to make each category dependant variable. After these procedure, pearson s r was calculated with independent variables, job satisfaction, working years, age. Important expected variables of specialization pursuit were specialization affecting incorrect reports, lack of specialization due to frequent department shift, need of specialization for indepth reports, in orderly manner. Reporters who had higher pursuit of specialization showed higher job satisfaction. Despite the fact that Korean cultural section reporters wanted desirable direction for job satisfaction and specialization pursuit, specialization looked hard to be achieved. Regardless individual characteristics, reporters were under the power of Korean company, and its structural characteristics seemed to prevent the achievement. Press companies impartial, systematic human management, re-education of reporters, differentiated method of selecting specialized reporters are needed to achieve reporter specialization. Reporters working for paper production were not afford to invest for their specialization, due to lack of man power. This study also implied that these social circumstances prevented specialization of cultural section reporters. In addition, human managing policy in press companies should place the right person at the right place and, initiate reporters through impartial reward and punishment to motivate reporters specialized. Also, a policy is needed that can re-educate younger reporters willing to pursuit of specialization, and make them specialized cultrual section reporters. ; 이 연구의 목적은 기자전문화의 필요성에도 불구하고 전문화가 이뤄지지 않고 있는 우리 언론계의 현실을 자각하고, 문화부기자들을 대상으로 그들이 생각하는 문화부기자들의 전문화에 대한 의식조사와 전문화를 위한 방안을 살펴보는데 있다. 국내 언론계의 경우 아직도 기자의 전문화가 별반 이뤄지고 있지 않으며 전문화를 위한 여건 성숙도 요원한 현실이다. 그러나 사회가 분화될수록 문화적인 현상을 사회적인 객관성과 냉정한 관점에 입각해 보도하기 위해선 문화부기자의 전문화가 절실히 요구되고 있다. 또 독자들이 신뢰할 수 있고 독자들의 다양한된 관심사에 부응하는 기사를 작성하기 위해서 담당분야와 관련된 깊이 있는 지식이 요구된다. 아울러 전문분야에 해박한 지식과 정보를 소유한 기자들이야말로 오보의 원인을 불식시킬 수 있다. 또한 전문성을 살린 기자양성을 통해 신문사내 인력양성 일정이 효율적으로 운영될 수 있는 것이다. 따라서 본 연구는 기자들을 대상으로 실시한 설문지조사를 통하여 실증적인 방법으로 문화부기자들이 자신의 전문화성향을 어느 정도로 측정하고 전문화의 저해요인은 무엇인지 추적, 앞으로 기자의 전문화를 위해서는 어떠한 방안이 마련되어야 하는가 그 결과를 도출했다. 분석방법으로는 현재 문화부기자들의 전문화성향, 업무만족도, 전문화를 저해하는 내적, 외적인 요소와 기자 개인의 언론사 근무년수, 나이등의 관계를 일원변량분석으로 조사했다 문화부기자들이 자신에 대해 측정한 전문화성향은 어느 정도인가? 문화부기자들의 업무만족도는 어느 정도이며 그들이 측정한 자신의 전문화성향과 업무만족도의관계는 무엇인가? 한국에서 문화부기자의 전문화성향을 저해하는 내적,외적인 요인은 무엇인가? 기자의 전문화를 위한 개선책은 무엇인가? 등을 고찰해 본 결과는 다음과 같다. 등을 알아보았다. 첫째, 문화부기자들의 언론사 근무년수에 따르면 1-5년 경력의 기자들의 전문화성향이 높은 데 반해 언론사입사 11년 이상된 기자들은 그보다 낮은 점수를 보여주었다. 이는 기존의 [중견기자들의 전문화성향이 높다]는 상식을 뒤엎는 결과였지만 신문사내의 잦은 인사이동에 실망한 중견기자들이 전문화에 대한 필요성에 비해 언론사자체의 실천력이 약한 현상을 비관적으로 해석한 결과로 볼 수 있다. 그러나 젊은 기자들은 중견기자들에 비해 언론사 경력이 적은 만큼 실천적 의지가 살아있음을 알 수 있다. 그러나 자신을 전문기자라고 생각하는가에 대한 문항에는 41세 이상의 기자들이 25-34세의 기자들에 비해 자신을 전문기자라고 생각하고 있어, 중견기자들이 실지 전문화성향에 대해서는 자신감을 나타내지 못하지만 담당분야와 관련된 경력년수가 무의식적으로 기자들에게 작용하고 있다는 결과가 도출됐다. 결국 젊은 기자들은 스스로 전문기자라고 정의하기에는 시일을 요하나 전문화성향에는 자신감을 드러냈다. 즉 언론사 근무경력 5년이하. 문화부 근무년수 2-5년의 기자들이 전문화를 위해 노력하고 있고 전문기자를 바람직한 기자상이라고 대답하고 있음을 알 수 있다. 그러나 스스로 자신을 전문기자라고 생각하는 기자는 41세이상 문화부 근무년수 5년이상된 기자 그룹이었고 기자의 전문화를 요구하는 계층도 나이 41세이상으로 문화부 근무년수 5년이상된 기자 그룹이 많았다. 둘째, 문화부기자들의 업무만족도는 언론사 근무년수와 문화부 근무년수에 따라 의외의 결과를 도출했다. 언론사 경력 1-5년의 기자의 평균점수가 가장 높았고 11년이상은 젊은 기자들보다 적은 값을 보였다. 그러나 언론사 근무년수에 비해 문화부 근무년수에 따른 평균값의 차이는 그다지 크지 않아 문화부 기자들의 업무만족도는 비교적 고른 수준을 보였다. 그만큼 언론사 경력 11년 이상의 중견기자들로 같은 업무를 오래 담당한 기자의 경우 업무만족도가 떨어지지만 전문화성향이 가장 높고 언론사 경력 1-5년의 경력으로, 25-34세의 기자들의 업무만족도는 가장 높았다. 즉 자신의 업무에 대한 지식을 축적하는 중간 경력 기자들의 업무만족도가 가장 높았다. 셋째, 문화부기자들은 전문화를 방해하는 외적인 요소로 신문사에서 1-2년마다 실시하는 잦은 인사이동을 꼽았다. 특히 문화부에서 오래 근무할수록 전문화의 저해요인으로 인사이동을 꼽았다. . 넷째, 문화부기자들은 전문화를 방해하는 내적인 요인으로 기자자신의 전문적 지식습득부족을 지적한 사람이 가장 많았다. 응답자의 97%가 전문성 개발을 위한 지식습득이 중요하다고 답했다. 언론사 근무년수 11년이상, 문화부 근무년수 5년이상의 중견기자들이 전문성을 위한 지식습득부족이 오보에 미치는 영향이 크다고 대답했다. 다섯째, 업무만족도, 근무년수, 나이 등에 따른 전문화성향을 살펴보았다. 언론사 근무년수에 따른 전문화성향은 F가= 6.77, 문화부 근무년수에 따른 전문화성향은 F가= 7.62, 나이에 따른 전문화성향은 F가=10.48로 통계적으로 유의미한 결과가 도출됐다. 본 연구는 전문화성향을 형성하는 요인을 크게 개인적 변인, 조직적 변인 등 7개 항목으로설정해 평균을 내어 종속변인으로 했다. 또 독립변인으로 업무만족도, 근무년수, 나이 등으로 보는 틀을 세우고 피어슨 상관관계 분석법으로 각 변인들의 영향력을 분석했다. 전문화성향을 종속변인으로 한 항목별 분석에서는 전문화가 오보에 미치는 영향, 잦은 부서이동에 따른 전문성 부족, 심층취재를 위한 전문성요구 등의 항목의 순으로 중요한 예측변인임이 밝혀졌다. 업무만족도의 경우 전문화성향이 높을 수록 업무만족도가 높은 것으로 나타났다. 그러나 한국의 문화부기자들은 업무만족도, 전문화성향에 있어 이상적인 방향을 원하고 있지만 개인적인 변인과 무관하게 소속 언론사의 구조적 특성에 따라 지배당하고 있기 때문에 전문화가 이뤄지지 않고 있는 실정이다. 전문화를 위한 방안으로 언론사의 공정하고 체계적인 인사관리, 언론인들의 재교육, 전문기자선발과정의 차별화가 요구된다. 신문제작업무에 참여하는 기자들의 경우 인원부족으로 전문성을 살릴 여력이 없으며 이런 사회적 상황이 문화부기자들의 전문화를 방해하고 있음이 본 연구에서도 나타났다. 이와함께 언론사의 인사관리정책은 기자들을 적재적소에 배치하고 공평한 보상과 벌을 통한 동기부여로 기자들의 전문화를 촉진시켜야 한다. 또 젊고 전문화성향이 강한 기자들을 재교육시켜 문화부 전문기자로 육성하는 정책이 필요한 것으로 나타났다.
