공립유치원 원감의 역할수행과 역할갈등

Abstract

본 연구는 우리 나라 공립유치원 원감들의 역할수행은 어떠하며 그에 따른 갈등은 어떠한지 알아보고 역할수행과 역할갈등과의 관계를 알아봄으로써 원감의 역할을 보다 능률적이고 효율적으로 할 수 있는 방법을 모색해 보는 것을 목적으로 하였다. 이에 따른 구체적인 연구문제는 다음과 같다. 1. 공립유치원 원감이 실제 수행하고 있는 역할은 어떠한가? 2. 공립유치원 원감의 역할수행에 따른 갈등은 어떠한가? 3. 공립유치원 원감의 역할수행과 역할갈등과의 관계는 어떠한가? 본 연구의 대상은 전국 각 시·도에 재직하고 있는 공립 유치원 원감, 단 병설유치원의 원감을 겸직하고 있는 초등학교 교감을 제외한 전담원감 174명으로 이는 우리 나라 전체 공립유치원 원감의 모집단이다. 본 연구에서 사용한 도구는 송일준(1999)이 '교감의 역할에 대한 교사의 인식분석'에서 교감의 역할을 알아보기 위해 선행 연구를 기초로 제작한 질문지를 본 연구자가 유아교육학과 교수 1인과 함께 수정·보완한 것으로 원감의 역할수행 정도와 그에 따른 갈등 정도를 알아보기 위한 질문지였다. 완성된 도구는 총 30문항으로 유치원 원감의 역할을 직무에 따라 6개의 하위요인, 즉 유치원 운영관리, 교육과정 운영, 자율장학 운영, 인사관리, 재무 및 사무관리, 지역사회 관계로 구성하였으며 각 문항마다 역할수행 정도 와 역할갈등 정도를 응답자가 5단계로 동시에 반응할 수 있도록 구안하였다. 수집된 자료는 빈도, 백분율, 평균, 표준편차를 구하여 분석하였으며 역할과 갈등과의 관계를 알아보기 위하여 상호 상관 관계를 구하여 분석하였다. 본 연구의 결과를 보면 다음과 같다. 첫째, 공립 유치원 원감은 6개 직무영역에서 대체적으로 고르게 많은 역할을 수행하고 있었으며 가장 많이 수행하고 있는 것은 재무 및 사무관리 역할이었고 다음에 인사관리, 유치원 운영관리, 지역사회 관계, 교육과정 운영, 자율장학 운영의 순서로 나타났다. 세부항목으로 살펴보면, 교수·학습활동 지원체계가 가장 높았으며, 교직원의 자율성 존중, 문서수발 및 공문관리, 회계의 적정, 교직원 복무관리, 공정한 근무평정, 교무분장·담임조직 관리, 물품수급 및 재산관리 등의 순 이었고, 비교적 낮은 역할 수행을 보인 문항은 소질과 적성계발, 교수·학습 평가방법의 개선, 지역사회 자원활용 등으로 나타났다. 공립 유치원 원감이 유치원에서 담당하고 있는 역할 중에서 재무·사무와 관계된 일의 비중이 가장 높았으며, 자율장학에 관계된 측면이 비교적 낮게 나타났다. 둘째, 공립 유치원 원감이 역할을 수행하는데 있어서 가장 많은 갈등을 느끼는 영역은 자율장학 운영 면에서의 갈등이었고 다음에 유치원 운영관리, 교육과정 운영, 지역사회 관계, 인사관리, 재무 및 사무관리 면에서의 갈등 순으로 나타났다. 세부 항목으로 살펴보면 역할 수행에서 느끼는 갈등이 높게 나타난 문항은 교수·학습활동 지도·조언이며, 교수·학습 평가방법의 개선, 유치원 운영계획의 합리성, 유치원 운영계획 수립의 집단사고, 소질과 적성계발, 유치원 운영계획의 추진 순이었고, 갈등이 낮게 나타난 문항은 교무분장·담임조직 관리, 교직원 후생복지, 회계의 적정 순이었다. 셋째, 역할수행과 역할갈등과의 상관관계를 알아 본 결과 전체 수준에서 높은 부적 상관관계를 나타냈다. 역할갈등 전체와 역할수행의 하위영역과의 관계를 보면 역할수행의 하위영역 중 자율장학 운영 영역이 가장 높은 부적 상관관계가 있는 것으로 나타났고 재무 및 사무 관리 영역이 가장 낮은 부적 상관이 있는 것으로 나타났다. 역할수행 전체와 역할갈등 하위영역과의 상관관계를 보면 역할갈등의 하위영역 중 재무 및 사무 관리 영역이 가장 높은 부적 상관관계가 있는 것으로 나타났고 자율장학 영역이 가장 낮은 부적 상관관계가 있는 것으로 나타났다.;This study aims to examine what the roles of the vice principals in public Kindergarten are and to analyze the their role conflict and the difference between the role execution and the role conflict and to research the effect of the role execution depending on the role conflict. The specific questions of the study are as follows. 1. What is the real roles that the vice principals in public Kindergarten execute? 2. What is the conflict when the vice principals in public Kindergarten achieve their role? 3. What does the role conflict of the vice principals in public Kindergarten influence role execution? The subject of this study was 169 the vice principals only having charge of the public Kindergarten except the vice principals in the elementary school holding the Kindergarten. The tool used in this study was the model, that Song Il Jun made for 'The recognition analysis of the teacher about the role of the vice principals', that this researcher modified and added with specialist in early children education for analysing degree of the vice principals of role execution and of the conflict when they execute their role. And The collected data were analyzed by using a frequency, a percentage, an average, the standard deviation, and t-test. Following are the summary co this study 1. The vice principals in public Kindergarten evenly execute the official 6 field duties in general. And the most executing duty is financial affair, and next the office management, the personnel management, the Kindergarten operation management, the relations of local community, the curriculum operation , the autonomy inspector are in oder. 2. The autonomy inspector is the most conflict field when the vice principals execute their role, and next the Kindergarten operation management, the curriculum operation, the relations of local community, the personnel management, financial affair, the office management are in order. 3. The results of correlation between role execution and role conflict are that both between execution and execution and between conflict and conflict show positive correlation , but between execution and conflict shows negative correlation.
