Abstract
급변하는 비즈니스 환경 속에서 기업들은 효율적인 인적자원개발 방안의 하나로 e-러닝을 빠르게 도입해왔다. 기업 교육 현장에서의 e-러닝 확산은 저렴한 비용으로 더 많은 교육 기회를 제공한다는 긍정적 측면이 부각되었지만, 동시에 학습자들의 자발적인 참여 문제와 교육 효과성에 대한 우려도 나타나게 되었다. e-러닝 환경은 학습 과정 전반에 걸쳐 학습자 스스로 의사결정을 하도록 구성되어 있기 때문에 학습자들의 고도의 자기조절 학습 능력이 요구된다(이인숙, 1999; 이재경, 1999; 이수경, 권성연, 2007). 특히 기업의 성인 학습자들은 업무와 학업을 병행해야 하기 때문에, 성공적인 e-러닝 수행을 위해서는 학습자 스스로 자신의 시간을 배분, 관리할 수 있는 효과적인 시간관리를 진행해야 한다. 많은 선행연구들은 자신의 학습 시간을 계획, 관리하면서 규칙적으로 학습을 진행하는 학습자들이 그렇지 않은 학습자들보다 더 높은 학업성취를 나타낸다는 것을 밝히고 있으며(Loomis, 2000; Zariski & Styles, 2000; 황재연, 최명숙, 2006; 김미영, 2007), 학습 시간을 더 많이 투입할수록, 학습 접속 횟수가 많을수록 학업성취도에 긍정적인 영향을 미치고 있음을 밝히고 있다(강민석, 김진일, 박인우, 2009; 정영식, 2004; 탁수연, 박영신, 김의철, 2006; Rau & Durand, 2000). 따라서 본 연구에서는 기업 e-러닝 환경에서 성인 학습자가 학습을 성공적으로 수행하기 위한 중요 요소로 ‘시간관리’ 변수를 상정하고, 이것이 학업성취도에 어떠한 영향을 미치는지 알아보고자 한다. ‘시간관리’ 변수에는 규칙적 학습 참여 정도를 나타내는 학습시점 간격의 규칙성과 총 학습시간, 학습 접속 횟수가 포함된다. 본 연구에서는 웹 로그 데이터 분석을 통해 각 변수를 산술적인 수치로 객관적으로 측정함으로써, 자기보고식 설문 측정이 가진 한계를 극복하고자 하였다. 본 연구의 목적은 기업 e-러닝 환경에서 성인 학습자들의 학습시점 간격의 규칙성과 총 학습시간, 학습 접속 횟수가 학업성취도에 미치는 영향을 알아보는데 있다. 본 연구에서 설정한 연구문제는 다음과 같다. 1. 기업 e-러닝 환경에서 학습자의 학습시점 간격의 규칙성이 학업성취도에 영향을 미치는가? 2. 기업 e-러닝 환경에서 학습자의 총 학습 시간이 학업성취도에 영향을 미치는가? 3. 기업 e-러닝 환경에서 학습자의 학습 접속 횟수가 학업성취도에 영향을 미치는가? 이와 같은 연구문제를 규명하기 위해 본 연구에서는 기업 e-러닝 전문 위탁 기업인 A 사에서 운영하는 기업 e-러닝 콘텐츠 ‘[AFPK]위험설계와 보험설계’ 과정을 수강한 학습자 1,215명의 웹 로그 데이터를 취합하여 분석을 진행하였다. 학습자의 규칙적 참여 정도를 나타내는 학습시점 간격의 규칙성은 산술적인 척도를 개발하여 계산하였다. 본 연구는 통계 분석을 위해 SPSS 12.0 for Windows 프로그램을 사용하였고, 각 변수들 간의 관계를 규명하기 위해 상관분석과 중다회귀분석을 실시하였다. 본 연구의 결과를 요약하면 다음과 같다. 첫째, 학습시점 간격의 규칙성과 총 학습시간, 학습 접속 횟수, 학업성취도의 상관분석 결과를 살펴보면, 학습시점 간격의 규칙성은 총 학습시간(r = .19, p < .01), 학습 접속 횟수(r = .32, p < .01), 학업성취도(r = .10, p < .01)와 모두 유의한 정적 상관관계가 성립되었다. 총 학습시간은 학습 접속 횟수(r = .31, p < .01), 학업성취도(r = .07, p < .01)와 정적 상관을 보였으며, 학습 접속 횟수는 학업성취도(r = .05, p < .05)와 매우 낮은 정적 상관을 나타냈다. 둘째, 각 변수의 중다회귀분석을 실시한 결과, 학습시점 간격의 규칙성과 총 학습시간, 학습 접속 횟수를 포함한 본 연구모형은 학업성취도 변량을 1.0% 설명하고 있는 것으로 나타났다. 모형 내 세 가지 예측변수 중 학습시점 간격의 규칙성( = .084, p = .006)만이 학업성취도에 유의미한 영향을 미치는 것으로 확인되었다. 총 학습시간( = .052, p = .085)과 학습 접속 횟수( = .010, p = .752)의 직접적인 효과는 유의하지 않은 것으로 나타났다. 본 연구결과는 규칙적 학습 참여가 성공적인 e-러닝 수행을 이끌 수 있는 중요한 요인임을 보여주고 있다. 위와 같은 결과를 바탕으로 다음과 같은 시사점을 얻을 수 있었다. 첫째, 본 연구에서는 웹 로그 데이터 분석을 통해 e-러닝 환경에서의 학습자들의 실제적인 학습 행동을 확인할 수 있었다. 학습자들은 총 33차시인 연구 대상 과정에 대해 평균 24회 접속하여, 23시간의 학습을 진행한 것으로 분석되었다. 그러나 학습자들이 학습을 완료하는데 투입한 학습시간이 5분에서 109시간, 학습 접속 횟수는 4회에서 88회로 나타나는 등 학습자 간 학습시간관리 정도의 편차가 큰 것으로 나타났다. 이러한 학습자들의 학습 행동의 차이는 일괄적인 e-러닝 운영전략이 효과적이지 못할 수 있음을 시사하고 있다. 따라서 학습자들의 학습 패턴에 맞는 차별화된 운영전략이 필요할 것으로 판단된다. 둘째, 본 연구에서는 학습시점 간격의 규칙성이 학업성취도에 긍정적인 영향을 미치는 것으로 밝혀졌다. 따라서 학습시간계획수립, 학습참여 알람(alarm) 등 기업 e-러닝 환경에서 성인 학습자들이 규칙적으로 학습에 참여할 수 있도록 지원, 유도할 수 있는 운영, 설계 전략이 효과적일 수 있을 것으로 예상된다. 셋째, 본 연구에서는 총 학습시간이 학업성취도에 유의미한 영향을 미치지 못하는 것으로 나타났다. 그러나 과거 수많은 연구들은 면대면 학습 환경에서 학습 시간이 학업성취도를 예측하는 결정적인 변수임을 밝히고 있어, e-러닝 환경에서 웹 로그 파일을 통해 확인한 본 연구의 총 학습 시간이 진정한 학습시간을 나타낼 수 있는가라는 의구심을 갖게 한다. 총 학습시간의 절대량이 부족하다는 사실(동영상 플레이 타임보다 학습자들의 평균 학습시간이 적음)은 이러한 의구심을 더욱 강하게 한다. 따라서 향후 e-러닝 상황에서 총 학습 시간을 보다 타당하게 측정할 수 있는 측정 변수의 개발이 필요할 것이다. 더불어, 성공적인 e-러닝 수행을 위해서는 학습자들의 수치적인 학습시간을 증가시키기 위해 최소 학습 시간을 정하는 등의 제도적 제약을 마련하기보다는 학습자들이 자기조절능력을 바탕으로 꾸준히 학습을 진행할 수 있도록 지원하는 교수설계 및 운영 전략이 필요함을 확인할 수 있었다. 넷째, 학습 접속 횟수는 학업성취도에 유의미한 영향을 미치지 못하는 것으로 나타났다. 이는 e-러닝의 특성 상 학습에 접속하여 실제 학습을 진행한 경우와 단 순 로그인에 그친 경우를 구분할 수 없어, 유의한 학습 접속 횟수를 산출하기 어렵다는 점에서 한계가 있다. 따라서 효과적인 e-러닝 학습을 위해서는 단순히 학습자들의 학습 접속 횟수를 늘리려 하기 보다는 학습자들의 학습 패턴을 분석하여 학습자들이 실제 학습을 진행할 수 있는 시간에, 필요한 만큼 학습에 접속할 수 있도록 도움을 줄 수 있는 운영 전략이 필요할 것으로 판단된다.;Many companies have taken quick steps to keep pace with the rapidly changing business environment by introducing e-learning for efficient HR development. While it does offer greater training opportunities at a lower cost, it raises questions on its impact and voluntary engagement of participants. E-learning environment requires a high level of self-regulating learning ability since learners have to make their own decisions throughout the course(Lee, 1999; Lee & Kwon, 2007). Working adult learners who juggle between work and training need to be able to effectively manage their time for successful e-learning. Many preliminary studies suggest that leaners who managed to plan, manage their learning schedule for regular progress had higher academic achievement than peers who did not(Loomis, 2000; Zariski & Styles, 2000; Hwang & Choi, 2006; Kim, 2007), which indicates that the hours spent on e-learning and frequency of access to e-learning had a positive relation to academic achievement (Kang, Kim, & Park, 2009; Jung, 2004; Tak, Park, & Kim, 2006; Rau & Durand, 2000). Hence, this study will set 'time management' as the key factor for an adult learner to successfully carry out e-learning in a corporate e-learning environment and study its impact on academic achievement. 'Time management' includes regularity of learning interval, which tells level of regular e-learning participation, total learning hours and number of access to e-learning. The study will also analyze web log data to calculate each variable in numbers as a way to overcome the limitations of just passing out survey questionnaire to e-learning participants. Purpose of this study is to examine the impact regularity of learning interview, total learning hours and number of access to e-learning by adult learners in a corporate e-learning environment has on their academic achievement. Questions for the study are as follows. 1. Does regularity of learning interview of learners in a corporate e-learning environment affect their academic achievement? 2. Does total learning hours of learners in a corporate e-learning environment affect their academic achievement? 3. Does number of access to e-learning by learners in a corporate e-learning environment affect their academic achievement? To find answers to these questions, the study gathered web log data of 1,215 adults who took corporate e-learning contents titled '[AFPK] Risk Design and Insurance Design' offered by a corporate e-learning service provider. The study also developed a mathematical formula to calculate regularity of learning interval, which indicates degree of learners' regular participation. For statistical analysis, the study used SPSS 12.0 for Windows program and multi regression analysis to identify relationship between each variable. Summary of the study is as follows. First, regularity of learning interval had positive relation with total learning hours(r = .19, p < .01), number of access to learning(r = .32, p < .01) and academic achievement(r = .10, p < .01). Total learning hours was positively related with number of access to learning(r = .31, p < .01) and academic achievement(r = .07, p < .01) while number of access to learning showed very low positive relation with academic achievement(r = .05, p < .05). Second, multi regression analysis of each variable shows that regularity of learning interval, total learning hours and number of access to learning represent 1.2% of academic achievement variance and that only regularity of learning interval( = .084, p = .006) has significant impact on academic achievement. Direct impact of total learning hours( = .052, p = .085) and number of access to learning was found to be insignificant. This proves that regular participation to learning is a critical factor for successful e-learning and the study arrived at the following conclusions. First, the study examined participants' learning behavior in an e-learning environment by analysing web log data. They accessed a month-long learning course composed of 33 classes 24 times and spent 23 hours on average. But some finished the whole classes just by accessing four times and spending five minutes per class. This shows that there is a big difference among participants in their management of learning time, which signals the need to develop a differentiated operating strategy suiting each participant's learning pattern rather than having a uniform operating strategy that cuts across participants. Second, positive relation between regularity of learning interval and academic achievement points to the effectiveness of a strategy supporting and encouraging regular participation by adult learners in a corporate e-learning environment. Some examples may include setting plan for learning time and noticing e-learning participation. Third, the finding that total learning time does not have any significant impact on academic achievement renders any rules on minimum learning time to have learners spend more time on learning meaningless. Instead, training design and operating strategy should give more focus on supporting learners to participate with a self-regulatory ability. Fourth, number of access to learning does not have any significant impact on academic learning. The nature of e-learning had limits in figuring out significant number of accesses for learning since it cannot differentiate access for the purpose of e-learning and just a mere log-in. Hence, an operating strategy for an effective e-learning should accommodate learners to access learning when they are available by analyzing their learning pattern rather than just increase number of access.
