학교조직풍토, 교사효능감 및 교수몰입간의 관계

Abstract

본 연구의 목적은 교수몰입, 교사효능감, 학교조직풍토가 서로 어떠한 관련성을 가지는지 살펴보고, 교수몰입을 예측하는 하위변인들의 상대적 설명력을 확인하는 것이다. 이를 바탕으로 교사들이 자신의 수업을 즐기고 효능감을 향상시키며, 수업의 효과성을 높일 수 있는 교육 환경 조성에 도움을 주고자 한다. 연구 자료는 수도권 소재 초․ 중․ 고에 재직 중인 교사 682명을 대상으로 구조화된 설문지를 사용하였으며 수집된 설문지는 2수준(학교, 교사) 다층 자료 분석과 단계적 회귀 분석을 시행하였다. 이와 같은 연구 절차를 걸쳐 얻은 결과는 다음과 같다. 첫째, 교사의 헌신적 행동과, 교장의 인간지향적 행동이 교수몰입 및 교사효능감과 정적 상관관계가 있는 것으로 나타났고 교사의 방관적 행동, 교장의 관료지향적 행동은 교수몰입 및 교사효능감과 부적 상관관계가 나타났다. 둘째, 교수몰입과 교사효능감과의 관계에서는 자기조절효능감과 과제난이도 선호가 교수몰입과 비교적 높은 상관관계가 나타나는데 특히 자기조절 효능감이 가장 높은 상관관계를 보여주었다. 셋째, 성별에 따른 교사효능감, 학교 조직풍토, 교수몰입의 차이를 살펴보면 학교조직풍토를 인식하는 데 있어서 남, 여 모두 교사들의 헌신적 행동을 가장 높게 지각하고 있으며 방관적 행동을 가장 낮게 지각하고 있는 것으로 나타났다. 그리고 교사효능감의 평균값은 여교사가 높았으며, 교수몰입의 평균값은 남교사가 더 높게 나타났다. 넷째, 교사효능감과 교수몰입에 있어 경력 간 차이는 통계적으로 유의미한 것은 나타나지 않았으나 교직 경력이 높을수록 교사효능감과 교수몰입의 평균값이 높아지는 경향이 나타났다. 다섯째, 교사효능감과 교수몰입에 있어 학교급(초, 중, 고)에 따른 차이의 유의미성은 나타나지 않았으나 학교조직풍토에 대한 인식은 유의미한 차이가 나타났다. 목표지향적 행동, 교사효능감을 제외한 모든 종속변인에서 전반적인 차이가 나타났는데 교사의 친교적 행동, 헌신적 행동 및 교장의 인간지향적 행동은 초등>중등>고등 순으로, 교사의 방관적 행동은 고등>중등>초등, 교장의 관료지향적 행동은 고등>초등 순으로 교사의 인식에 있어서 유의미한 차이가 있는 것으로 나타났다. 여섯째, 교사의 교수몰입은 비교적 높은 것으로 나타났으며, 교수몰입에 영향을 주는 변인을 확인 한 결과 교사효능감이 가장 많은 설명력을 갖는 것으로 나타났고 그 다음으로 교사의 헌신적 행동, 교장의 인간 지향적 행동, 학교규모 순으로 교수몰입에 대하여 유의미한 설명력을 갖는 것으로 나타났다. 이러한 결과는 교사의 교수몰입은 개인 특성 및 직무수행과정에서 동료교사나 교장과의 관계에서 가지는 여러 경험과 학교분위기에 영향을 받을 수 있다는 사실을 확인해주는 결과이며, 또한 교수몰입은 학교 수준 변인들보다 개인 수준 변인인 자기효능감에 의해 가장 많은 영향을 받을 수 있음을 시사한다. 따라서 교육현장에서는 교사효능감을 향상시킬 수 있는 방법이 모색되어야 하며, 교수몰입의 증진을 위해서 교사들 간의 헌신적 풍토조성과 교장의 인간 지향적 행동을 강화시키는 방법들이 적극 모색되어야함을 시사한다.;The purpose of this study is to explore how teaching Flow, teacher efficacy and organizational climate of school are interrelated and the sub-variables which can predict the bulk of teaching Flow. Based on this , this study is intended to improve teachers' satisfaction with their class teaching Flow. And it also helps support the educational environment in order to increase the effectiveness of class. For this study, the researcher sampled 682 teachers working for the elementary school, middle school and high school at the capital area. The data collected were conducted through multiple materials analysis between school and teacher and the staged regression analysis. The results of this study can be summarized as follws: First, the study says teachers' dedicated behaviors and the principles' human-oriented attitude are positively related to teaching Flow and teacher efficacy, while teachers' behaviors from onlookers' viewpoint and principals' behaviors from the bureaucratic viewpoint are negatively related to teaching Flow and teacher efficacy. Second, in studying the relationship between teaching Flow and teacher efficacy, self-controlled efficacy and task difficulty preference are significantly associated with teaching Flow , especially self-controlled efficacy is the highest relationship with teaching Flow. Third, teachers have high level of teaching Flow than expected. As the result of searching the various factors causing teaching Flow, teacher efficacy is the most powerful factor, followed by teacher's dedicated behavior, principal's human-oriented attitude and school scale. This study confirms the fact that teaching Flow can be affected by personal characteristics, experiences with fellow teachers and the principal in the course of job performance and school climate. It also shows that teaching Flow can be more affected by self-efficacy, the level of individual variables rather than the level of school variables. Therefore, many ways should be looked for in the field of education to improve teacher efficacy and a variety of methods should be introduced to create a dedicated school climate among teachers and human-oriented attitude of principals.
