프리셉터 간호사의 성격특성에 따른 직무만족과 소진

Abstract

본 연구는 프리셉터 간호사의 성격특성에 따른 직무만족과 소진을 파악하고 상관성을 알아보기 위한 서술적 조사연구로 연구의 대상은 프리셉터 제도를 시행하고 있는 5개의 대학병원의 프리셉터 간호사 240명으로 하였다. 자료수집 기간은 2006년 10월 10일부터 11월 7일까지 하였으며, 질문지법을 이용하여 자료를 수집 하였다. 수집된 자료의 분석은 SPSS 12.0 프로그램을 이용하여 연구목적에 따라 분석하였다. 본 연구의 결과는 다음과 같다. 1. 프리셉터 간호사의 성격특성은 양육적 어버이(Nurturing Parent: NP)자아 우위형으로 나타났으며 양육적 어버이(NP)자아, 어른(Adult: A)자아, 비판적 어버이(Critical Parent: CP)자아, 순응적 어린이(Adapted Child: AC)자아, 자유로운 어린이(Free Child: FC)자아 순으로 나타났다. 2. 프리셉터 간호사의 직무만족은 62.75±7.93점으로 나타났으며 하위 영역에서는 내인 직무만족 37.90±5.02점, 외인 직무만족 17.91±2.83점, 일반적 직무만족 6.95±1.03점으로 나타났다. 3. 프리셉터 간호사의 소진은 79.75±18.19점으로 나타났으며 하위 영역에서는 신체적 소진 30.70±6.68점, 정서적 소진 28.16±5.97점, 정신적 소진 20.90±7.35점으로 나타났다. 4. 프리셉터 간호사의 성격특성별 직무만족은 통계적으로 유의한 차이가 있었으며(F=3.740, p=.006), 다중비교 결과 NP자아가 FC자아보다 직무만족이 높은 것으로 나타났다. 하위영역으로 내인 직무만족(F=5.150, p=.001), 외인 직무만족(F=2.62, p=.036)에서 유의한 차이를 보였고, 일반적 직무만족(F=1.040, p=.387)에서는 차이가 없었다. 5. 프리셉터 간호사의 성격특성별 소진은 통계적으로 유의한 차이가 있었으며(F=3.91, p=.004), 다중비교 결과 AC자아가 CP자아보다 소진이 높은 것으로 나타났다. 하위영역에서는 신체적 소진(F=2.240, p=.066)과 정서적 소진(F=1.900, p=.111)에서는 유의한 차이가 없었고, 정신적 소진(F=6.190, p=.000)에서만 유의한 차이가 나타났다. 6. 프리셉터 간호사의 직무만족과 소진은 역상관관계(r=-.339, p=.000)를 나타내어 직무만족이 높을수록 소진이 낮게 나타났다. 성격특성별 직무만족의 상관관계에서 CP자아, NP자아, A자아, AC자아는 직무만족과 정적 상관관계를 보였고, 직무만족과 FC자아(r=.035, p=.594)는 유의한 상관관계가 없었다. 성격특성별 소진의 상관관계에서 A자아, FC자아, AC자아는 소진과 정적 상관관계를 보였고, 소진과 CP자아(r=-.085, p=.189), 소진과 NP자아(r=-.050, p=.437)는 유의한 상관관계가 없었다.;This study was a descriptive correlational research to explore job satisfaction and burnout according to the personality of preceptor nurses. The subjects of this study were 240 preceptor nurses from five university hospitals in Seoul which are operating preceptorship. The data were collected using a structured questionnaire from October 10. to November 7. 2006 and analyzed by descriptive statistics, ANOVA, and Pearson's correlation with SPSS 12.0 program. The results of the study are as follows; 1. The types of personality of the preceptor nurses were shown with the predominant egostate of NP. The order of personality types is NP egostate, A egostate, CP egostate, AC egostate and FC egostate. 2. The mean score of preceptor nurses' job satisfaction was 62.75, with a possible range of 20-100. As for sub domain, internal job satisfaction was 37.90 and external job satisfaction was 17.91. 3. The mean score of preceptor nurses' burnout was 79.75 with a possible range of 21-147. As for sub domain, physical burnout(M=30.70) had the higest score, and emotional burnout(M=20.90) had the lowest. 4. There were statistically significant differences in job satisfaction by personality types(F=3.740, p=.006). At the sub domain, while the general job satisfaction showed no difference(F=1.040, p=.387), the internal job satisfaction(F=5.150, p=.001) and external one (F=2.62, p=.036) showed significant differences by personality types. 5. There were statistically significant differences in burnout by personality types(F=3.91, p=.004). At the sub domain, while the mental burnout(F=6.190, p=.000) showed significant difference(F=6.190, p=.000), the physical burnout(F=2.240, p=.066) and emotional one didn't show(F=1.900, p=.111) a significant differences by personality types. 6. Preceptor nurse's job satisfaction was negatively correlated with the level of burnout(r=-.339, p=.000), which were statistically significant. CP egostate, NP egostate, A egostate and AC egostate showed positive correlations with the job satisfaction. There was no significant correlation between the job satisfaction and FC egostate(r=.035, p=.594). A egostate, FC egostate and AC egostate showed positive correlations with the burnout. There was no significant correlation between the burnout and CP egostate(r=-.085, p=.189), and the burnout and NP egostate(r=-.050, p=.437).
