정보기술 요인과 조직몰입이 사용자의 저항에 미치는 영향에 대한 연구

Abstract

최근 정보기술의 급격한 발전에 따라 기업에서의 정보기술의 이용이 기업의 생존에 필수적인 요소로 등장하고 있으나 실제로 이러한 정보기술의 도입이 만족할 만한 성과를 거두고 있는 것은 아니다. 이는 새로운 정보 기술 도입시 기술적인 측면에 대한 고려는 충분하나 사용자에 대한 조직 차원에서의 관리에 대한 인식은 부족한데서 그 원인을 찾아볼 수 있다 하겠다. 본 연구는 정보기술에 대한 효과지향적(effectiveness-oriented) 성과평가를 위해 조직행태적 요소를 기술적 요소보다 중시 여기고 있는 기존의 연구들을 바탕으로, 정보 기술 도입에 따른 조직 또는 직무 관련 정보기술 요인과 조직몰입이 사용자의 저항에 어떠한 영향을 미치는가에 대해 실증적으로 분석하고자 하였다. 본 연구의 목적은 다음과 같다. 첫째, 정보기술의 사용이 인간, 즉 정보기술 사용자에게 미치는 영향을 살펴보기 위해 정보기술의 도입 및 그에 대한 평가와 사용자의 저항에 관련된 선행연구를 살펴보고, 둘째, 이러한 저항이 조직 또는 직무에 관련된 정보기술 요인의 수준이 높을수록 적어지는지의 여부를 밝혀 정보기술의 성공적 도입을 위한 요소를 알아내고 셋째, 조직 효율성의 지표인 조직몰입을 그 요소로 가정하고 독립변수로서 유의한 영향을 미치는지를 실증적으로 알아내고자 한다. 본 연구에서는 가설을 검증하기 위해 최근 전사적 차원의 정보기술 이용에 큰 관심을 갖고 있는 국내 A 제약사의 종업원 중 전산부서 근무 직원을 제외한 일반 사용자를 대상으로 설문조사를 실시하여 그 자료를 기초로 먼저, 빈도분석(frequency)을 실시하였고, 각 변수들의 측정항목에 대한 신뢰도(reliability) 분석을 실시하였다. 다음 단계로 연구가설을 검증하기 위하여 회귀분석(regression)을 사용하였으며, 추가분석으로 인구 통계변수에 따른 현상 분석을 위해 일원분산분석 (one-way ANOVA)를 이용하였다. 본 연구의 결과는 다음과 같이 요약된다. 첫째, 본 연구에서 설정한 모형에 입각하여 설계된 가설을 검증하기 위한 측정 변수들의 신뢰도는 모두 높은 수준으로 나타나 연구 결과의 신빙성을 높여주고 있다. 둘째, 연구결과 정보기술의 필요성이 정보기술 사용자의 저항을 설명할 수 있는 선행요인이라는 사실이 밝혀졌다. 이는 넬슨(Nelson, D. L.)의 행동수정 반응 이론과 루카스(Lucas, H. C. Jr)의 사용자 태도에 관한 연구를 뒷받침해 주는 결과이다. 즉, 조직체에서의 정보기술 이용의 필요성이 클수록 사용자의 태도와 만족도에 영향을 미쳐 저항을 감소시키고 정보기술의 성공적 이행에 영향을 미친다고 할 수 있다. 셋째, 조직몰입이 저항에 영향을 미치는 것으로 분석되었다. 즉, 조직몰입이 그 수준이 높으면 사용자의 저항을 감소시키는 선행요인적 역할을 함을 알 수 있다. 이는 조직몰입이 조직 유효성을 가져오는 요인이라는 스티어즈(Steers, R. M.)와 앵글과 페리(Angle. H.L and Perry, J.L)의 주장을 뒷받침할 수 있다. 넷째, 인구통계학적 변수에 의한 추가분석에서는 유의도 면에서는 저항의 차이가 검증되지는 않았으나 평균값으로 비교해볼때, 여자가 남자보다. 연령이 높을수록 저항이 크게 나타나고 있는 점은 선행연구들에서 검증하고 있는 사실과 일치한다. 조직몰입의 경우는 인구통계학적 변수에 따라 그 차이가 유의하게 검증되었는데, 특히 근속년수별, 직급별 조직몰입의 차이는 유의도가 높게 나타났다. 이상의 연구결과는 최근, 정보기술의 발달에 따라 급속한 변화를 맞고 있는 기업들이 정보기술 도입시 고려해야 할 점을 제시한다는 데에서 시사점이 있다. 그러나 하나의 표본의 선정에 따른 연구 결과의 일반화의 어려움이나 자기보고(self-reporting) 형식에 따른 선행변수의 영향력 왜곡의 가능성 등의 한계점이 있어 이러한 한계점을 보완한 후속 연구가 요청된다.;Recently, with rapid development of information technology, effective usage of information technology has emerged as the crucial element in corporate survival. However, implementation of such information technology has not fruited satisfying results. We can find the cause originated from that when implementing new information technology, we pay sufficient consideration towards technical aspect while understanding of human resource management stands meager. Based on existing reports which place greater importance on organizational behavioral element than technical element, this report analyzes how organization and job related information technological elements and organizational commitment influence user resistance. The purpose of this report is as follows; Firstly, investigates antecedent research on implementation of information technology, its evaluation and user resistance in order to find how usage of information technology affect its users. Secondly, to find if these resistance reduces as organizational or job related information technological elements level increases, thus discovering a primary factor for successful implementation of information technology. Thirdly, assuming organizational commitment, a salient element in organizational efficiency, is that primary factor, to verify whether its yields significant influence as an independent variable. In order to verify hypothesis, survey was carried out based on the questionnaires in a local Pharmaceutical Company A who had shown keen interest in usage of information technology on a corporate level. The questionnaires were carried out on general users, exempting employees from Computerization Department. Frequently analysis was firstly carried out using these data as a base reliability analysis was applied on each measured variables. The next level took on to multiple regression analysis to verify hypothesis, and for additional analysis one-way ANOVA analysis was used. The findings of this report can be summarized as follows; 1. As the standard of information technological element such as necessity of information technology progresses, it influences user's attitude and satisfaction, thus diminishing user resistance and consequently a successful implementation of information technology. 2. Higher standard of organizational commitment plays instrumental role in lessening user resistance. This supports R. M. Steers, H. L. Angle and J. L. Perry's claims that organizational commitment elicits organizational effectiveness. This report points out some aspects corporates should consider while implementing information technology on such rapidly changing environment through development of information technology.
