dc.description.abstract흡수 능력의 개념은 기업이 어떻게 이전 지식을 획득, 소화, 변환, 활용에 관한 것이다. 우리는 흡수 능력의 개념에서 흡수능력이 어떻게 조직 내에 구축되었는지 연구했다. 조직 흡수 능력이 개인의 흡수 능력의 단순 축적이 아니라는 점을 인식하고, 개인의 흡수 능력을 조직 흡수 능력으로 옮기는 데 지식 공유가 중요한 역할을 한다고 본다. 이런 상향식 메커니즘을 심층 연구하기 위해 기초 이론의 원칙을 활용해 중국 소재 연구 타겟 기업의 직원들을 인터뷰했다. 지식공유의 의도와 위치 측면에서 보면 조직 내 개인은 자기만의 방식으로 흡수 능력을 구축하지만, 서로 다른 지식공유 모델을 채택해 조직 흡수 능력을 구축한다는 사실을 알 수 있었다. 따라서 개인의 흡수 능력과 조직 흡수 능력 표현 형태에 차이가 있다. 이 과정에서 교육, 격려, 조직의 공정성과 정보기술(IT) 등 조직적 요인이 지식 공유 과정에 미치는 영향도 발견했다.;Drawn from the concept of absorptive capacity, which deals with how firms acquire, digest, transform and utilize prior knowledge, we investigate how absorptive capacity is constructed throughout the organization. ac. Acknowledging that organizational absorptive capacity is not equal to simple accumulation of individual absorptive capacity, we contend that knowledge sharing plays a critical role in transferring individual absorptive capacity to organizational absorptive capacity. To study this bottom-up mechanism in depth, we utilize the principles of grounded theory and interviewed employees in the target companies in China. From the perspective of the intention and locus of knowledge sharing, we find that while individuals in an organization make their own ways to build up their own absorptive capacity, they take different patterns of knowledge sharing to construct organizational absorptive capacity. As such individual absorptive capacity and organizational absorptive capacity respectively manifest themselves differently and the divergently. In this course of action, we also find, organizational factors such as training, motivation, organizational justice and information technology affect the knowledge sharing processes.-
