수영지도자의 변혁적 리더십이 수영선수의 만족에 미치는 영향

Abstract

The purpose of this study was to examine the effect of swimming leaders’ transformational leadership on the satisfaction level of swimming athletes. The study provides basic information on how the importance and value of transformational leadership can be increased, which can ultimately lead to positive changes in the relationship between the instructors and athletes. The study targets a population of youth and adult athletes who are registered in the 2020 Korean Olympic Committee (KOC). The initial plan was to schedule a visit to the training centre so that a questionnaire can be distributed to these athletes. However, all facilities were closed due to COVID-19 and hence the questionnaire was distributed via both online and offline methods. A total of 350 athletes completed the questionnaire, and excluding forty-one pieces of data which were deemed to lack diligence, a total of 309 samples of data were used for the analysis of this study. After the data was collected, an SPSS statistics program was used to examine the validity and reliability of the data through exploratory factor analysis(EFA) and Cronbach`α coefficient calculation, respectively. Furthermore, the independent T-test and one-way analysis of variance (ANOVA) were conducted for the purpose of analysis based on personal traits, and the method of multiple regression analysis was utilized to evaluate the relationship between transformational leadership and athlete’s satisfaction. The above mentioned research analysis resulted in the following conclusions. Firstly, the cognition levels of transformational leadership were found to be significantly different depending on the swimming athletes’ personal traits. Results showed that levels of charisma varied between genders, where female athletes scored higher than males. Depending on the group of affiliation, levels of individualized consideration and intellectual stimulation also differed, where youth higher than adult. In the case of difference in length of career, all of the factors were significantly affected. Secondly, the athlete’s personal traits had notable impacts on the athlete's overall degree of satisfaction. In the case of gender, the level of extrinsic satisfaction varied significantly, as male athletes scored higher levels than females. Athletes affiliated in different groups showed varying levels of satisfaction in leadership skills and athletic performance, as the group of youth higher satisfaction levels than adult. The length of athletic career also greatly affected the satisfaction level of leadership abilities. Thirdly, swimming leaders’ transformational leadership significantly influenced the overall satisfaction levels of swimming athletes. All three factors of transformational leadership, which are intellectual stimulation, individualized consideration and charisma, affected satisfaction levels of leadership abilities in the order listed. In regards to the level of performance satisfaction, charisma had a great influence, whereas the level of extrinsic satisfaction is affected by the following two factors, in the order of charisma and intellectual stimulation. The results of this study proves that swimming instructor’s transformational leadership has a significant impact on swimming athletes’ overall satisfaction levels. It is expected that effective communication skills between swimming instructors and athletes will induce positive effects such as increased satisfaction levels for athletes as well as improved performance in training and competition, which would ultimately result in the athletes’ overall improvement. Furthermore, it is anticipated that this study contributes to the success of subsequent research studies.;본 연구는 수영지도자의 변혁적 리더십이 수영 선수의 만족에 미치는 영향을 규명하는데 그 목적이 있으며, 이를 통해 수영지도자의 변혁적 리더십의 중요성과 가치를 높여 지도자와 선수 간의 관계에 긍정적인 변화를 이끌 수 있는 기초자료 제공에 의의가 있다. 본 연구의 조사를 위해 2020년 대한체육회에 전문선수등록이 되어있는 중·고등학교 소속의 수영선수와 대학·실업팀 소속의 수영선수를 대상으로 선정하였다. 본 연구에서는 선수들이 훈련하는 장소에 방문하여 설문지를 배포 및 회수할 예정이었으나, 코로나19의 영향으로 선수들의 훈련장이 폐쇄되는 등의 상황에 따라 온라인 설문지와 오프라인 설문지를 배포하였다. 설문지 구성내용은 수영선수의 개인적 특성을 파악하기 위한 문항 5개, 지도자의 변혁적 리더십의 인식정도를 파악하기 위한 문항 18개, 선수가 느끼는 만족의 정도를 파악하기 위한 문항 20개 등 총 43문항으로 하였다. 총 350부의 자료를 회수하였으며 불성실한 41개의 자료를 제외한 309부의 자료를 분석에 사용하였다. 조사 후 각 설문지에 대한 타당도와 신뢰도를 검증하기 위하여 SPSS프로그램을 사용하였으며, 탐색적 요인분석을 통해 타당도를 검증, Cronbach`α를 산출하여 신뢰도를 검증하였다. 또한 개인적 특성에 따른 변혁적 리더십 및 선수만족에 대한 차이를 분석하기 위해 독립표본 T검정과 일원분산분석(one-way ANOVA)을 실시하였고, 변혁적 리더십이 선수만족에 미치는 영향을 분석하기 위해 다중회귀분석을 실시하였다. 분석방법을 통해 도출된 연구결과는 다음과 같다. 첫째, 수영선수의 개인적 특성에 따른 지도자의 변혁적 리더십에 대한 인식은 성별, 소속, 선수경력에서 집단 간 유의한 차이를 나타냈다. 성별의 경우 카리스마 요인에 대하여 유의한 차이가 나타났으며, 이는 남자선수보다 여자선수가 높게 나타났다. 소속의 경우 개별적 배려 요인과 지적자극 요인에 대하여 유의한 차이를 나타냈으며, 중·고등학교 소속집단이 대학·실업팀 소속집단보다 더 높게 나타났다. 선수경력의 경우 카리스마, 개별적 배려, 지적자극 등 모든 요인에 대하여 유의한 차이를 나타냈으며, 경력이 짧을수록 지도자의 변혁적 리더십에 대한 인식수준이 더 높은 것으로 나타났다. 둘째, 수영선수의 개인적 특성에 따른 만족정도에 대한 차이는 성별, 소속, 선수경력에서 집단 간 유의한 차이를 나타냈다. 성별의 경우 외재적만족에 대하여 유의한 차이가 나타났으며 여자선수보다 남자선수가 외재적만족에 더 높은 만족정도를 나타냈다. 소속의 경우 지도능력만족과 운동수행만족에 유의한 차이를 나타냈으며, 중·고등학교 소속의 집단이 대학·실업팀 소속의 집단보다 더 높은 만족정도를 나타냈다. 선수경력의 경우 지도능력만족에 대하여 유의한 차이를 나타냈으며 중·고등학교 소속의 집단이 대학·실업팀 소속의 집단보다 더 높은 만족정도를 나타냈다. 셋째, 수영지도자의 변혁적 리더십은 수영선수의 만족에 통계적으로 유의한 영향을 미쳤다. 지도능력만족의 경우 변혁적 리더십의 지적자극, 개별적 배려, 카리스마 등의 순서로 모든 요인이 영향을 미친다는 결과를 나타냈다. 운동수행만족의 경우 변혁적 리더십의 카리스마 요인이 영향을 미치고, 외재적만족의 경우 카리스마요인과 지적자극 요인의 순서로 유의한 영향을 미친다는 통계 결과를 나타냈다. 본 연구는 수영선수를 대상으로 하여 지도자의 리더십에 대한 인식의 수준과 이에 따른 선수만족의 정도를 파악하고 수영지도자의 변혁적 리더십이 선수만족에 미치는 영향을 규명하였다. 수영지도자의 변혁적 리더십이 수영선수의 만족에 정적인 영향을 미친다는 본 연구의 결과를 통해 지도자와 선수 간 효율적인 소통으로 선수의 만족을 높이고 더 나은 훈련과 경기를 수행하여 선수들이 성장하는 긍정적인 효과를 기대한다. 또한, 수영종목이 다른 종목에 비해 지도자의 리더십과 관련한 연구가 부진한 것에 대한 연구의 필요성을 제기하여 본 연구의 결과와 다른 종목의 선행연구를 통해 후속 연구가 활발히 이루어지는데 기여하고자 한다.
