Abstract
한국의 간호사 이직률은 13.9%로 국제사회에서 높은 수준이며, 높은 이직률로 인하여 간호의 질 저하 뿐 아니라 환자의 안전을 위협하고 있다. 이에 본 연구는 직장 내 폭력, 동료지지, 회복탄력성과 간호사의 이직의도와의 관계를 확인하기 위해 수행하고자 한다. 본 연구는 서술적 조사 연구로 2019년 6월 17일에서 6월 26일까지 편의표집방법을 이용하여 경기도에 소재하는 A대학병원의 간호사 155명을 대상으로 자료를 수집을 하였다. 수집한 자료는 기술통계, t-test, ANOVA, Scheffé test, Pearson’s correlation coefficients를 실시하여 분석하였다. 본 연구의 결과는 다음과 같다. 1. 대상자의 연령은 평균 29.90±5.30세였으며, 이 중 여성이 142명(91.6%)이었다. 결혼상태는 미혼이 115명(74.2%)으로 나타났다. 최종학력은 간호학사가 120명(77.4%), 직위는 일반간호사가 144명(92.9%), 총 임상경력은 평균 6.91±5.20년으로 1∼3년 미만 간호사가 40명(25.8%)으로 가장 많았으며, 현 근무지 경력은 평균 5.13±4.30년으로 1∼3년 미만 간호사가 57명(36.8%)으로 가장 많았다. 2. 대상자의 직장 내 폭력은 5점 만점에 1.65±0.35점, 동료지지는 5점 만점에 4.05±0.63점, 회복탄력성은 5점 만점에 3.25±0.56점, 이직의도는 5점 만점에 4.03±0.59점이었다. 3. 대상자의 일반적 특성 및 직무 관련 특성에 따른 변수의 차이를 살펴보면 폭력은 연령(F=3.83, p=.011), 결혼상태(t=3.19, p=.015), 총 임상경력(F=3.19, p=.015), 근무형태(t=2.58, p=.011)에 따라 통계적으로 유의한 차이가 있는 것으로 나타났다. 동료지지는 연령(F=4.62, p=.005), 최종학력(t=-3.30, p=.003), 총 임상경력(F=2.68, p=.039), 근무부서(F=4.15, p=.009)에 따라 통계적으로 유의한 차이가 있는 것으로 나타났다. 회복탄력성은 연령(F=6.08, p=.001), 최종학력(t=-2.25, p=.026), 직위(t=7.55, p=.007), 총 임상경력(F=3.36, p=.012)에 따라 통계적으로 유의한 차이가 있는 것으로 나타났다. 이직의도는 성별(t=-4.43, p<.001)에 통계적으로 유의한 차이가 있는 것으로 나타났다. 4. 대상자의 직장 내 폭력, 동료지지, 회복탄력성과 이직의도의 상관관계 분석결과 이직의도는 직장 내 폭력(r=.28, p=.001)과 통계적으로 유의한 정적 상관관계가 나타났으며, 회복탄력성은 동료지지(r=.37, p<.001)와 통계적으로 유의한 정적 상관관계가 나타났다. 이상의 연구결과를 종합해 볼 때, 간호사의 직장 내 폭력 경험이 증가할수록 이직의도가 증가하였으며, 동료지지가 증가할수록 회복탄력성이 높아지는 것을 확인하였다. 본 연구결과를 기반으로 간호사의 직장 내 폭력을 예방하여 이직률을 낮추는 방안을 제공할 수 있을 것으로 사료되며 인적자원의 효율적인 관리를 위한 방안을 마련할 수 있을 것으로 기대한다.;This study was conducted to learn about the relationships between workplace violence, coworker support, resilience, and nurses’ turnover intention. For this study descriptive study, data were collected from 155 nurses at a university hospital in Gyeonggi-Do from 17 June 2019 to 26 June 2019 using a convenience sampling method. Data were analyzed to conduct descriptive statistics, t-test, ANOVA, Scheffé test, and Pearson's correlation coefficients. The results of the research are as follows. 1. Participants were 28.91±5.39 years, mostly female (91.6%), not married (74.2%), with a bachelors' degree (77.4%). Most of them were working as staff nurses (92.9%) with 6.91±5.20 years of clinical experiences and 5.13±4.30 years in current hospital. 2. The score for workplace violence was 1.65±0.35, coworker support was 4.05±0.63 , resilience was 3.25±0.56, and turnover intention was 4.03±0.59. 3. Scores for workplace violence differed significantly by ages (F=3.83, p=.008), statue of the family (t=3.19, p=.015), total years of clinical experiences (F=3.19, p=.015), and working pattern (F=2.58, p=.011). Coworker support differed significantly by ages (F=4.62, p=.005), education level (F=-3.30, p=.003), total years of clinical experiences (F=2.68, p=.039), and working department (F=4.15, p=.009). Resilience differed significantly by ages (F=6.08, p=.001), education level (t=-2.25, p=.026), current position (t=7.55, p=.007) and total years of clinical experiences (F=3.36, p=.012). Turnover intention differed significantly by gender (t=-4.43, p<.001). 4. orkplace violence was positvely correlated to turnover interntion (r=.28, p=.001). Coworker support was positively correlated to resilience (r=.37, p<.001). In sum, workplace violence was positively related to turnover intention and coworker support was positively related to resilience. Based on the findings of this study, guidance for the prevention of turnover intention to nurses could be developed. Also, the finding of this study could assist for efficient management of the human resource.
