외래간호사의 의사소통능력, 셀프리더십, 직무만족도에 관한 연구

Abstract

목적: 본 연구는 상급종합병원 외래에 1개월 이상 근무하고 있는 간호사 115명을 대상으로 의사소통능력, 셀프리더십, 직무만족도 간의 관계를 파악하기 위한 서술적 상관관계 연구이다. 연구의 목적은 외래간호사의 의사소통능력, 셀프리더십, 직무만족도에 대한 관계를 파악하고 직무만족도에 영향을 주는 요인을 알아봄으로써 외래간호사의 효율적 인적관리와 직무만족도를 높일 수 있는 기초 자료를 제공하고자 한다. 결과: 다중선형회귀분석 결과, 연구대상자의 직무만족도에 가장 큰 영향을 미치는 요인은 셀프리더십(β=.42,p<.001)이었다. 직무만족도를 높이기 위해서는 셀프리더십이 중요한 요인임이 확인되었으며, 설명력은 26%이었다. 결론: 본 연구는 외래간호사들의 의사소통능력, 셀프리더십과 직무만족도를 파악하고 상호 간의 관계와 직무만족도에 영향을 미치는 요인을 분석하였다. 연구결과 외래간호사들의 직무만족도는 의사소통능력과 셀프리더십에 통계적으로 유의한 상관관계를 갖는 것으로 확인되었고, 외래간호사의 직무만족도에 영향을 미치는 주요한 요인은 셀프리더십으로 나타났다. 따라서 외래간호사들의 셀프리더십을 향상시키기 위해서는 셀프리더십을 강화할 교육 프로그램을 업무특성에 맞게 개발하고, 교육기회를 적극적으로 제공하는 관리체계를 마련을 하고 효과성에 대한 추가 연구가 필요하다.;Purpose: This is descriptive study to understand correlation between communication competency, self-leadership, and job satisfaction of outpatient nurses, who have been working at tertiary general hospital for more than 1 month. 115 nurses of hospital participated in study. One of the main purposes of the study is to provide basic reference data for preparing outpatient nurses management interventions, through understand of outpatient nurses’ communication competency, self-leadership, and job satisfaction correlation. Results: A major factor that influences the job satisfaction for self-leadership (β=.42, p<.001). Conclusions: The present study was designed to understand communication competency, self-leadership and job satisfaction of outpatient nurses, its’ correlation and analyze variables of influence on job satisfaction. The results of study statistically confirmed that self-leadership and communication skills correlatively cause on job satisfaction. Moreover, depending on communication education frequency there can be difference of communication competency, self-leadership and job satisfaction. Therefore, to improve communication skills and self-leadership of outpatient nurses, there is necessity of harmonic communication acceleration, building up professional communication skills education program development and implementation, and additional research about efficiency of education management system.
