Abstract
본 연구는 기혼 여성 사회복지전담공무원의 일-가정갈등과 소진의 관계에서희망과 업무환경을 매개변수로 파악하고 기혼 여성 사회복지전담공무원의 소진 실태를 파악하여 소진을 예방하고 감소시킬 수 있는 실천적, 정책적 함의를 도출하기 위한 목적으로 수행되었다. 이에 본 연구는 경기도 31개 시,군에서 사회복지업무를 담당하고 있는 기혼 여성 사회복지전담공무원 중 250명에게 설문지를 배부하여 설문조사를 실시하였고 최종 연구대상으로 222명의 설문지를 분석하였다. 수집된 자료는 SPSS 18.0을 사용하였으며 연구 방법으로기술통계 및 주요 변수 간의 관계를 살펴보기 위해 상관분석, 매개효과를 검증하기 위한 매개회귀분석을 실시하여 그 결과를 토대로 적합도를 검증하고 개별변수의 영향력을 살펴보았다.;This study is to clarify the relationship of hope and working environment as the mediating variables in the relationship between female civil social workers' work-home conflict and burnout. The study's purpose is to grasp the burnout status of married female civil social workers and draw out practical and policy implications in an effort to prevent and diminish burnout. For this purpose, the objects of the study were married female civil social workers in charge of social work at the 31 cities and districts of Gyunggi province. Survey sheets were distributed to 250 of them, the survey process was conducted, and the 222 survey sheets were analyzed as the final study objects. SPSS 18.0 was used for analysis of the collected data, and as the analytical methods, descriptive statistics, correlation analysis for revealing the correlation between the variables, and mediation regression analysis for verifying mediating effects were conducted. On the basis of the results, the degree of fitness was verified and the effects of individual variables were examined. The analysis results of the study are as follows. First, the extents of female civil social workers' work-home conflict, burnout, hope, and work environment were examined in terms of means on the descriptive statistics. The results reveal that the mean of the work-home conflict on the five point scale is 3.59±.52, the mean of the hope on the five point scale is 3.37±.14, the mean of the work environment on the five point scale is 3.11±.48, and the mean of the burnout on the five point scale is 3.08±.39. Second, after analysis of correlations among the main variables, it was revealed that significant positive correlation exists between work-home conflict and burnout. That is, the higher the female civil social workers' work-home conflict is, the higher the burnout tendency is. It was shown that between work-home conflict and hope as well as between work-home conflict and work environment, significant negative correlation exists, which means that the higher the female civil social worikers' work-home conflict is, the more in the negative manner they perceive hope and work environment. Also it was revealed that significant negative correlation exists between hope and burnout, and between work environment and burnout. That is, the higher the female civil social workers's hope and work environment are, the lower the burnout tendency is. Third, after analysis of the difference among groups on socio-demographicvariables, in case of work-home conflict, significant difference was revealed on age, child upbringing ways, current working level, average monthly work hours besides regular hours, portion of other work and events except normal social work with comparison of the whole work. In case of hope, significant difference was revealed on age, academic career, and current working level. In case of work environment, significant difference was revealed on age, academic career, current working level, and portion of other work and events except normal social work with comparison of the whole work. Fourth, in the relationship of female civil social workers' work-home conflict, hope, work environment and burnout, one study model that consists of the direct path leading work-home conflict to burnout and the other study model that consists of the indirect path leading work-home conflict to burnout through hope and work environment were set up and verified. Both models were examined to be fit. Therefore, it was verified that in the relationship between work-home conflict and burnout, hope and work environment have significant mediating effects. In summary of all the results of the study, it was verified that the correlations among female civil social workers' work-home conflict, burnout, hope, and work environment are all significant, that female civil social workers' work-home conflict has direct effect on burnout, and that this effect is mediated by hope and work environment. Accordingly, it is expected that in the future, this study hopefully can be a founding material in the practice field of female civil social workers' welfare, and practical and policy implications can be found there.
