dc.description.abstract사회의 발전 과정에 있어 여성의 전적인 참여는 그 들의 지식 또는 지적인 교육 정도와 연관되지 않고는 올바로 인식되어 질 수 없다. 결국, 전반적인 교육과 특히 고등 교육에 있어서 여성의 참여는 특별한 관심이 필요하다. 그 때문에 본 연구의 목적은 여성 참여의 불평등의 정도와 그 방해 요인에 대하여 확인하고 고등 교육 등급에 기여하는 여성 교원들과 특히 이디오피아에 있는 짐마 대학의 특별한 예를 들어 대학에 근무하는 여성 직원들의 의사 결정권이 있는 직위 획득 수준과 함께 학생들에 대한 접근과 완성도의 비율의 성공에 대하여 언급하고, 그 들의 도전에 도움이 될 가능한 의견들을 제시하고자 한다. 본 연구는 서술적인 연구 방식을 채택하였다. 본 연구에 쓰인 입력 데이터는 제 1 출처에서 수집을 하였다. 주로 데이터는 학생들, 대학 직원들과 사무원에게 받은 설문과 대학 입학처, 짐마 대학의 교육처와 인사처의 통계 초록으로부터 얻었다. 본 연구를 통해 대학 내 여성 직원수가 심각할 정도로 소수 그룹임을 알게 되었다. 매우 적은 수의 직원이 낮은 등급의 대학에서 교육을 받았으며 어떤 전문 분야를 대표하기에는 심각하게 낮은 수준이며 대학 내 의사 결정 지위에 상당히 부적합하다. 학생들 또한 2008년에서 2012년 사이 여학생 신입생 입학에 실질적인 증가가 없었다. 이 기간 동안 1학년 학생수의 감소율이 빠르게 감소하였다. 본 연구에서 여학생들의 접근도와 성공을 위하여 도입할 수 있는 여러 활동 영향이 있음을 정확히 지적하였다. 대학 의사 결정에 참여할 수 있는 기여 정도의 증가 뿐만이 아니라 더욱이 대학 내 유능한 직원들과 보조 직원의 수를 늘이는 일에도 몇 가지 의견을 제시하였다. 또한 다른 면에서 본 연구는 대학 내 수적인 양성 평등의 균형과 성공을 위한 여학생들과 여성 교직원들의 주된 도전이 무엇인지 살펴 보았다. 마지막으로 본 연구는 대학교 여학생으로서 또는 대학의 교직원으로서 여성 참여를 증가시키고 도전에 성공하기 위하여 이 도전들의 몇몇은 효과적으로 제거되어야 하며, 여성 참여를 향상시키기 위해 도움이 될만한 방법들을 제시하였다.;Women’s full participation in development cannot be realized unless they have the knowledge or required level of education. As a result, their participation in education in general and higher education in particular need particular attention. Thus, the purpose of the study is to identify the degree of inequality and hindrances of women participation and success both in terms of students access and completion rate as well as the level of attainment by female faculty members to higher academic rank and decision-making positions of female employees in the universities in Ethiopia with specific reference to Jimma University and to suggest possible recommendations to avert their challenges. The study adopted the descriptive research design. The data input for the study was gathered from primary sources. The data was obtained through questionnaires answered by students, academic staff and support staff. In addition, data was obtained from the University Registrar Office, Education Statistical Abstract of the Ministry of Education and the Human Resource Management Office of Jimma University. The study revealed that the women academic staff are seriously underrepresented in the university, and the very few of them are in lower academic ranks and their representation in some discipline is significantly low and they are indeed very much unrepresented in decision-making positions. The study also showed that the enrollment of female first year students in the university has not substantially increased between academic year 2008 and 2012. During this period, there was a fast drop of the attrition rate of the first year students. It was pinpointed out by the study that there are a number of activities implemented towards increasing the access and success of female students. In addition some interventions are implemented to increase the number of academic staff and support staff as well as increase in decision-making positions. On the other hand the study revealed major challenges of female students, female academic and administrative staff to get equal access and success in the university. Finally, the study argues that in order to increase women’s participation and their success both as students and employees (academic and support staff) in university effectively some of these challenges must be removed, and the study suggests ways helpful to enhance women’s participation.-
