Abstract
본 논문은 여성들이 꾸준히 노동시장에 진출하고 있음에도 불구하고 왜 여전히 기업조직에서 남성이 선호되는가에 대한 물음에서 출발한다. 그리고 여성에게 일반적으로 부족하다고 평가되는 '조직인(organizational man)'으로서의 직업의식이 왜 그리고 어떻게 부족하게 되는지를 살펴보고자 하였다. 과연 여성들은 직업의식이 근본적으로 부족한가? 이를 위해 본 연구는 지금까지 남성 중심적이라고 지적되어 온 조직 내에서 행위자(agent)로서 직무 수행성(job performativity)을 통해 정체성을 구성해 나가는 여성직장인의 경험을 분석하였다. 그리고 이들이 어떤 조직 내 조건 속에서 어떠한 역할을 수행하면서 조직 내 정체성을 형성해내고 다시 변화시켜 나가는지를 분석하였다. 그 결과 여성직장인이 조직인으로서 정체성을 형성해 나가는 과정은 마치 장애물 경주와 같았다. 그리고 여성들이 겪는 조직 내 갈등을 분석한 결과, 표면적인 인간갈등보다 조직에서 여성에게 부과하는 '여성적' 직무의 성격이 그녀들로 하여금 노동소외를 겪게 하고 있었다. 이러한 성별직무분리는 여성직장인들의 조직 내 정체성을 도구적·소외적 존재로 고착시키는 최우선 기제이다. 한편 여성직장인들은 성역할에 따른 '여성적' 직무를 탈피할 때 비로소 도구적 샐러리우먼 정체성을 벗어나면서 조직인으로서 직업의식을 형성하기 시작한다. 조직 내 핵심직무를 파악하는 것, 그리고 직장생활 경력의 누적 등은 여성들이 탈 '여성적' 직무로 이동할 수 있게 하는 조건이 된다. 동시에 외재적 조건으로 상사의 특별한 신뢰를 얻거나 초창기 기업에 입사하면서 생긴 다양한 직무기회를 통해서 탈 '여성적' 직무로 이동하는 경우들도 많았다. 이들은 자유재량권이 있는 '핵심직무'를 수행하게 되면서 일에 대한 성취감을 경험하고 업무몰입도를 높여 나간다. 그리고 조직을 대외적으로 대표해보는 업무 경험을 통해 소속 조직에 대한 책임감을 내면화하기도 한다. 아울러 조직의 성장과 자신의 성장에 일체감을 형성한다. 그러나 핵심 직무 수행을 통해 발전하는 여성들의 직업의식은 조직 내 제반 관계에서 벌어지는 성별정치학으로 인해 다시 탈각되거나 정체되기도 한다. 조직 내에서 여성들은 집단화되는 남성 문화와 그들만의 충성메커니즘으로 인해 끊임없이 밀려난다. 남성들의 유유상종 문화는 비공식적이고 사적인 성격임에도 불구하고 집단화를 통해 조직 내에서 세력을 형성한다. 그리고 이는 조직 간 네트워크와 결합하면서 남성들을 '사회자본이 풍부한 조직인'으로 반복 호명한다. 또 남성들은 상호 의존적인 상사-부하 관계 속에서 충성 메커니즘을 작동시키면서 공식적인 직위와 직책을 선점하며 그 결과 남성들은 조직적 권한을 배타적으로 공유하고 있다. 한편 조직 내에서 여성들끼리는 공적·사적 관계맺기와 관련하여 혼돈을 겪고 있다. 남성들은 성별화된 사회화 과정 속에서 '공적 존재'라는 정체성을 당연하게 내면화하여 사적 관계망을 공적 관계망으로 융합해버린다. 반면 여성들은 공적 영역인 조직 내에서도 친밀한 사적 관계 맺기 방식을 선호하면서 성별화된 차이를 구성하고 있다. 그런데 이같은 사적 관계 속에서 여성직장인들은 서로를 '사적 존재'로 호명하게 되고 그 결과 이들의 정체성은 사적 존재로서의 정체성에 조직적·공적 존재로서의 정체성이 부가되는 성격을 띠게 된다. 따라서 여성들의 관계는 조직적 권한과 책임마저 무화시키는 사적 관계를 강화시켜 갈등을 낳거나, 또 다른 양상으로 여성 스스로 공적 자아정체성과 사적 자아정체성을 엄격하게 구분함으로써 상호 조직 내 원활한 유대관계 형성을 방해받고 있었다. 그렇지만 이처럼 조직 내 성별정치학으로부터 빚어지는 여러 갈등과 좌절에도 불구하고, 조직에서의 생존과 성장을 위해 지속적으로 고민해온 여성직장인들은 보다 대안적인 직업인 정체성을 구성해나가고 있었다. 그녀들은 자신들의 직무수행성과 능동적인 관계 재구성에 기반하여 다시금 조직을 이해하면서 보다 확장된 직업의식과 이에 따른 책임감을 발전시키고 있다. 그녀들은 조직 내 개인차원으로 자신과 소속 조직뿐만 아니라 고객과 전체 업종에 대한 책임감을 넓히고 '확장된 관계적 자아'로 자신을 성장시키면서 대외관계망을 넓혀 나가고 있다. 또한 조직 내 관계 차원으로는 양성적 리더십을 고민하며 특히 후배들을 책임지고 키우는 과정에서 확장된 직업의식과 조직적 책임감의 전달을 위해 노력하고 있다. 아울러 이들은 여성 선후배간 팀워크를 다지면서 조직적 성과를 통한 여성의 탈주변화를 꾀하고 있기도 하다. 이들의 노력은 보다 대안적이고 발전적인 여성직장인의 상을 구축해 나가고 있다는 측면에서 주목해볼 만하다. 이상과 같은 본 연구의 결과는 현재까지 여성직장인들에게 조직적 맥락에서의 직업의식이 부족한 이유가 많은 경우 성별직무분리에 따른 여성노동의 도구화 때문이라는 것을 보여준다. 그리고 여성들은 성별직무분리에서 벗어나 핵심직무에 진입해서 강한 업무 몰입도와 책임의식을 갖게 되더라도 또다시 조직 내 성별정치학에 따른 갖가지 갈등을 겪으면서 조직적 책임감을 갖춘 자아정체성이 소극적으로 축소·탈각되는 장애를 겪고 있었다. 그러나 이러한 어려움들 속에서도 이들은 다시금 능동적으로 대안적인 여성직장인 정체성을 구축해나가고 있다. 본 연구는 이같은 과정을 밝힘으로써 지금까지 여성노동 현장의 어려움을 지적해온 관련 연구들과 조직 내 여성의 성장과 성공을 모색하기 시작한 여성리더십 관련 연구들을 연결하는 경험적 자료를 제공한 것에서 그 의의를 찾을 수 있다.;This thesis begins from the question why men are still preferred in the organization although women continue to enter the labour market. It is considered that women lack vocational consciousness as an 'organizational man' in general. This thesis also examines why and how it happens. Are women indeed short of vocational consciousness essentially? For this, this study analyzes the experiences of women workers as agents who construct their identities through job performativity in the male-centered organization pointed out by the preceding studies. Moreover, it analyzes in what condition, with what role women constitute an organizational identity and change it. As a result, the process in which women workers constitute an organizational identity is like an obstacle race. And the analysis of conflict which women experience in the organization shows that its official structure and 'feminine' job characteristic give them alienation when they work. In addition, such job segregation of gender is the first obstacle that makes women's identity in the organization fall into instrumental beings. On the other hand, when women workers break from 'feminine' job based on the job segregation of gender, they start to constitute vocational consciousness as an organizational person as well as come out from the 'instrumental salary woman' identity. To grasp the core work of the organization and have careers of many companies become a condition for women to get out of 'feminine' job. On the other hand, there are many cases for them to do it in the special confidence of their superiors or various job opportunities by entering the enterprise at the beginning through external conditions. Performing the 'core work' with discretionary power, women have a feeling of accomplishment and promote work commitment. Also, they internalized responsibility for their job and organization from experience of representing the organization inside and outside their workplace. Besides, they come to think that organizational prosperity and their own growth are in one body. However, vocational consciousness within the organizational identity made through the 'core work' moves back because of gender politics in organizations. Women workers are systematically marginalized due to men's homophily or collectivization and their 'loyalty mechanism' inside and outside the organization. That is, men change into a power group using their unofficial and personal network, and by its combination of inveterate business culture among organizations they are called 'organizational persons with abundant social capital' over and over again. Furthermore, they preoccupy official position and duty through 'loyalty mechanism' in the organization and own finally exclusively organizational power. On the other hand, women workers show immaturity not to switch themselves in the public relations by concentrating on the establishment of private relations among women. While men internalize the identity of 'public being' and unite it to their own identity, women workers are characteristic of adding the identity of organizational/public being to ego identity as the result of calling each other 'private being' in personal relations. Consequently, women's relations in the organization lose organizational power and responsibility or on the contrary women workers do not have close relations in the organization by dividing ego into public being and private one strictly. In spite of conflict and frustration caused by gender politics in the organization, women workers construct an alternative professional identity, worrying at their survival and growth in the organization continuously. They understand the organization again on the basis of their job performativity and reconstruction of active relations, and raise more expansive vocational consciousness and responsibility according to it. Also, for a private dimension in the organization they develop themselves into 'extended relational ego' and expand their external network of relations, raising responsibility for clients and the whole industry as well as ego and organization. For a relational dimension they cultivate androgyne leadership, try to convey vocational consciousness and organizational responsibility extended in the process of fostering their successors with responsibility, and attempt women's demarginalization through the outcome in the organization, making sure of teamwork between women superiors and inferiors. Their efforts are noticeable in the point that they make an image of women workers more alternative and developmental. The results of this study mentioned above reveal that lack of women's vocational consciousness in the organizational context results from the instrumentalization of women's labour according to the job segregation of gender in many cases. And even though women emerge from the job segregation of gender and entering the core work, have strong absorption in their work and responsibility, they have experience of their ego identity being with organizational responsibility reduced to passive one through various conflicts from gender politics in the organization. Despite such difficulties, however, they actively construct an alternative identity as women workers. There is the significance of this study in that by clarifying such process, it provides experiential data which can connect investigations of women's difficulties in the job-site and women's leadership-related research fields starting to explore women's growth and success in the organization can be connected.
