어르신전담체육지도자의 직무스트레스가 직무만족에 미치는 영향

Abstract

The purpose of this study was to analyze the effects of job stress on job satisfaction of elderly physical education instructors and to provide research data for improving the job environment of these instructors as they are playing a more important role due to a growing elderly population. In order to meet the purpose of the study, a survey was carried out from August to September 2008 on 345 elderly physical education instructors in the Republic of Korea. Out of the 345 surveys, 193 or 60% was submitted for the study. The data was analyzed except for 14 surveys which had unreliable data. In order to identify the effects of job stress on job satisfaction, collected data were analyzed by using SPSS 12.0 version for Window and reliability analysis, factor analysis, frequency analysis independent sample t-test, and one-way ANOVA were used to examine the data of this study. The Scheffe method was used for after test analysis of one-way ANOVA and multiple regressions was performed. The result of this study has been deduced through the methods mentioned above. First, after analyzing the difference of job stress factors in accordance with demographic-sociological characteristics, there were meaningful associations between certain stress factors and sociological characteristics. The significant associations were in the categories of age with job environment, marriage status with the relationship of co-workers, marriage status with the job environment, and income brought out a significant difference in relationship with boss. Second, the relationship between job satisfaction and sociological factors were analyzed. Sense of achievement and career experience had a significant relationship in regards to sex. Training experience was significantly associated with job satisfaction in regards to salary. Income factor was also related with job satisfaction in regards to salary. Third, to examine how job stress affected job satisfaction, a regression model was used. The results were that job stress had a negative effect on job satisfaction. There were two factors that affected job satisfaction in regards to salary, working characteristics and job environment. Also there was a significant relationship between career satisfaction and the relationship with boss and elderly clients. Results from this study could be summarized as follows. First, with regard to the demographical-sociological effects on job stress levels of instructors who run the elderly athletic training program, it was found that the age, marriage status, and income variables were significant factors that affected those levels. Second, when the factors of job satisfaction of those instructors were examined, sex, training experience, and income were significant statistical factors. Third, to study the relation between job stress levels and job satisfaction of those instructors, a regression analysis was used and the results showed that there was a negative relationship. That was, as the job stress level became higher, the job satisfaction level went lower. Reversely, as the job stress level was lower, the job satisfaction level got higher.;본 연구의 목적은 급속도로 고령사회로 진입하고 있는 시점에서 노인들의 신체활동을 통한 여가를 책임지는 어르신전담체육지도자의 역할이 중요하다고 생각하여 어르신전담체육지도자의 직무스트레스와 직무만족의 관계를 구명하여 어르신전담체육지도자의 직무만족 향상을 위한 근무환경 개선과 처우개선을 위한 기초자료를 제공하는데 있다. 본 연구에서는 어르신전담체육지도자의 직무스트레스와 직무만족의 관계를 구명하기 위하여 1. 어르신전담체육지도자의 인구사회학적 특성에 따른 직무스트레스 차이 2. 어르신전담체육지도자의 인구사회학적 특성에 따른 직무만족 차이 3. 어르신전담체육지도자의 직무스트레스가 직무만족에 미치는 영향 관계를 분석하고자 하였다. 이와 같은 목적을 달성하기 위하여 자료 수집은 2008년 국민생활체육협의회 소속 전국어르신전담체육지도자로 활동하고 있는 345명 전원을 모집단으로 설정 하였으며, 총 345부의 설문지를 배부 하였다. 345명 중 208명의 설문지를 회수하였고(60%) 최종적으로 본 연구에 사용된 자료는 193부 이었다. 자료 분석을 위한 주요 통계기법은 SPSS/PC V12.0 프로그램을 활용하여 요인분석(factor analysis), 기술 통계분석(descriptive t-test), 일원변량분석(one-way ANOVA), 다중회귀분석(multiple regression analysis)을 실시하였다. 이상의 연구방법과 절차를 통하여 다음과 같은 결과가 나타났다. 첫째, 어르신전담체육지도자의 인구사회학적 특성에 따른 직무스트레스 요인의 차이를 분석한 결과 인구사회학적 특성 중 연령, 결혼여부, 월수입에 따라 직무스트레스에 차이가 있는 것으로 나타났다. 연령에 따라서는 직무스트레스 요인 중 직무환경 요인에서 통계적으로 유의한 차이가 나타났다. 결혼여부에서는 직무스트레스 요인 중 직장동료와의 관계와 직무환경 요인에서 통계적으로 유의한 차이가 나타났다. 월수입에서는 직무스트레스 요인 중 상사와의 관계요인에서 통계적으로 유의한 차이가 나타났다. 둘째, 어르신전담체육지도자의 인구사회학적 특성에 따른 직무만족 요인의 차이를 분석한 결과 성별, 지도경력, 월수입에 따라 직무만족에 차이가 있는 것으로 나타났다. 성별에서는 직무만족 요인 중 성취감과 경력관련요인에서 통계적으로 유의한 차이가 나타났다. 지도경력에서는 직무만족 요인 중 보수 관련 요인과 직무적성 요인에서 통계적으로 유의한 차이가 나타났다. 월수입에서는 직무만족 요인 중 보수 관련 요인에서 통계적으로 유의한 차이가 나타났다. 셋째, 어르신전담체육지도자의 직무스트레스가 직무만족에 미치는 영향을 알아보기 위해 회귀분석을 실시한 결과, 직무스트레스 수준이 직무만족에 부적인 영향을 미치는 것으로 나타났다. 직무만족도에 미치는 직무스트레스 요인들을 분석한 결과, 보수 관련 요인에 영향을 미치는 직무스트레스 요인으로는 직무특성과 직무환경요인으로 나타났다. 직무만족도에 미치는 직무스트레스 요인들을 분석한 결과, 경력관련 직무만족에 미치는 직무스트레스 요인은 직무환경인 것으로 나타났다. 직무만족도에 미치는 직무스트레스 요인들을 분석한 결과, 직무적성에 미치는 직무스트레스 요인으로는 상사와의 관계요인, 어르신과의 관계요인이 영향을 미치는 것으로 나타났다.
