전문직에서의 여성배제구조

Abstract

이 글은 전문직에서 여성이 배제되는 구조를 의사사회를 중심으로 사례 연구한 것이다. 일반적인 여자와는 '어디가 달라도 다르다'고 인식하는 '똑똑하고 못된' 여고생이 여의사로 안주하기까지에는 일련의 경로가 있다. 이 글에서는 여의사 개인을 관통하고 있는 전문직에서의 여성배제 구조에 대해 여성 스스로가 어떻게 이 구조에 적응, 반발하고 있는가를 밝히고자 한다. 연구내용은 두 부분으로 나누어 진다. 첫째, 여성이 의료계에 진입하는 과정부터 전공의 수련과정을 마치기까지 의사사회에서 어떻게 배제되고 있으며, 여기에 대한 개인격인 삶의 전략은 어떠한가를 살펴보기 위해 구체적인 사례를 검토한다. 2·30대의 연령대에 속하는 여자가 의사가 되기까지의 경로를 의과대학 입학이전, 의과대학 과정, 전공의 수련과정으로 나누어 검토한다. 둘째, 이 연령대의 여의사는 의사사회에 여자가 드물던 과거와는 달리 하나의 이질적인 집단으로 부각되는 세대라는 것에 주목하면서 의사사회에서 여성을 배제하는 방식과 구조에 대해 분석한다. 여의사가 예외적 존재에서 집단적 존재로 변화하였기 때문에 여성배제 방식과 구조가 보다 조직으로 세부화되었으며, 여의사집단이 남자의사를 기준으로 삼고 있는 기존 의사사회의 구조에 의해 배제되는 것을 살펴본다. 연구방법은 의사사회의 여성배제구조에 여의사가 적응, 갈등하는 모습을 생생하게 조망하기 위해 사례연구를 통한 심층면접법을 사용하였다. 1991년 7월부터 다섯달 동안 총 16명의 남녀의사와 면접을 실시하고 이 증세 사례를 집중적으로 분석하였다. 종합논의의 내용은 다음과 같다. 첫째, '여성'과 '의사'라는 두 가지 규정을 체득해가는 여의사로서의 삶의 경로는 여성다움에 대한 전형거부에서 전형수용의 과정으로 나타난다. 이 과정은 여성 스스로가 이 구조에 적극적으로 참여하면서 선택한 삶의 방식이 많은 희생을 동반한 불가피한 선택임을 알 수 있다. 둘째, 여의사로서의 개인적인 삶의 경로는 의료직의 여성배제 구조와 맞닿고 있다. 즉 의료직의 성고착화 현상, 위계적인 의사조직, 남자의사를 기준으로 삼은 의사로서의 자질평가, 남성문화 등의 여성해제 기제에 의해 여의사가 배제됨을 알 수 있다. 세째, 초기의 여의사가 슈퍼우먼같은 노력을 기울여 남자의사와 동등해 지려고 했던 반면, 2·30대의 여의사는 자신을 둘러싼 환경을 통제하고, 자신의 삶에 스스로 의미를 부여하려는 움직임을 볼 수 있다. 이러한 2·30대 여의사의 노력은 남자의사를 기준삼고, 그들의 기준을 좇아 가는 방식이 아니라 여의사들의 실패한 경험에 기초하여 새로운 기준을 모색, 창출할 필요가 있음을 시사하고 있다. 이 연구는 의료직에서의 여성배제에 촛점을 두고 진행되었기 때문에 연구결과를 조직사회 일반에서의 여성배제구조에 적용하는 것에는 한계가 있다. 그러므로 이 연구에서 얻을 수 있는 몇가지 시사점을 추론하여 조직사회에서 여성이 배제되는 구조를 보다 체계적으로 연구할 필요가 있다. 끝으로 연구물은 공유되어야 한다는 생각에서 쉽게 쓰려고 노력하였다. 글이란 타인에게, 더구나 읽었으면 좋겠다고 생각한 사람들에게 읽히는 글이 될 때, 열린 해석공간의 마련이 가능하다고 여겨진다. 그래서 연구내용을 자유롭게 담을 수 있는 글쓰기 방식을 시도하였다. 또한 연구자의 연구과정을 드러내기 위해 연구의 배경, 연구방법, 방법론적 후기 등을 자세히 적었다.;This thesis is a case study on the structure of exclusion of women in an organization society, centering around the medical doctors' society. There is a series of process in which a clever high school girl who may be distinguished from ordiary girls at any point settles on the position of a female doctor. This study is to disclose the structure of exclusion of women from an organization society through concretely examining how an individual woman adapts herself to them or resists them. It is hoped that this study could be helpful to search for the better lives of women. The content of this thesis is divided into two parts. The first part is about the processes from the period when high school girls enter a medical school to the period when they finish the intern course of their specialist area. This study is based on concrete cases of exclusion so them and their strategies against it. The cases of female medical doctors(female medical students) at their 20s or 30s was examined. They are the first generation outstanding as female doctors as a strange group, which is different experience from that of the earlier generation. The second part is a structural analysis of the structure and the way the world of medical doctors expcludes the female members. As female medical doctors become collective being, not an unusual individual, the way and the structure of exclusion of them has been more structured and more detailed. Moreover, female medical doctors as a group are excluded by the medical system oriented capitalist efficiency and the structure of the medical society measuring by the standard of male doctors. The synthetic contents of discussion based on this analysis are as follows. First, the process in which a female medical doctor gets both definition of a women and a medical doctor is one from denial of being stereotyped to acceptance of it. Through this process looked into the fact reveals that the way of life which the female medical doctor takes part in actively results from an unavoidable choice with a lot of self-sacrifice. Second, the personal process of life of a female medical doctor coincodes with the structure of exclusion of women from the medical occupations. As it were, by the situation of sex stereotyping, male domination of medical occupations, the hierarchical medical doctors' society, evaluation of quality of medical doctors by the standard of male doctors, and male-dominated culture is a female medical doctor excluded from. Third, in contrast with the earlier female medical doctors who tried to be equal with their male collegues, the new generation at their 20s or 30s shows a new movement to control their conditions and give the meaning to their own lives. Their experience suggests that a new standard based on unsuccessful experience of female medical doctors should be searched for and invented. There is limitation on application of the findings of this thesis to the structure of general organized societies. The reasoning from some suggestive points of this study could be helpful to a systematical study of exclusion of women from organized societies which needs to be done. I tried to write a comprehensive and easily read thesis in my view that a study should be shared by others. 1 think that an open area of interpretation can be made only when a writing is read by others, especially by those whom I want to read it. Though adopting useful points of the existing forms of a thesis, I searched for as free form of this thesis as possible. Differentiated from usual thesis in which the writer is unvisual, there appears the researcher, "I" in this thesis in case of it being necessary. In this context, the background of this study and epiloque became attached.
