Abstract
IMF 이후의 구조조정이 조직에 큰 변화를 가져오면서 많은 인력이 조직을 떠나게 되었고 평생직장의 개념이 사라지면서 최근에는 자발적 이직이 크게 늘어나는 경향을 보이고 있다. 따라서 오늘날의 조직에서는 현재 보유하고 있는 인력을 어떻게 하면 잘 유지할 수 있는가의 문제가 최고경영층의 관심을 끌고 있다. 그 동안 “왜 종업원들이 조직을 떠나는가” 와 “왜 조직에 남아있는가”에 관하여 수많은 연구들이 이루어져왔지만, 기존의 이직연구들의 대부분은 개인특성요인,조직내의 직무만족과 조직몰입,외부환경에 따른 요인 등이 이직의도에 미치는 영향과 그 관계를 밝히는 것에 그치고 있다. 또한 선행연구들 중 상당 수가 직무만족과 조직몰입이 이직에 가장 큰 영향을 미친다는 결과를 제시해 왔으나, 최근의 연구들은 이러한 직무태도가 종업원의 잔류와 이직에 상대적으로 작은 영향밖에 미치지 못한다는 결과를 제시 하고 있다(Hom 과 Griffeth,1995: Griffeth, Hom 과 Gaertner, 2000). 이에 따라 직무만족과 조직몰입 이외의 다른 요인들이 이직을 이해하는데 중요하게 부각되고 있는데, 그 중 하나인 직무배태성(job embeddedness)은 이것이 종업원들이 왜 조직에 남아있는가를 설명하는 새로운 접근방식의 개념으로 직무배태성(job embeddedness)에 대한 연구는 향후 조직에서의 이직관리를 큰 도움을 줄 수 있을 것이다. 직무배태성(job embeddedness)이란? 전통적인 이직 연구들과 달리 직무 배태성은 왜 종업원들이 조직에 남아있는가를 이해하는 새로운 방식의 접근으로서 이는 직장내적 요소(on-the-job factor) 및 직장외적 요소(off-the-job factor)들과 종업원의 조직 내 잔류를 매개해주는 핵심개념이다. 이에 본 연구에서는 직무배태성과 이직의도간의 관계에 관해 알아보고자 하며,본 연구의 목적을 구체적으로 서술하면 다음과 같다. 첫째,조직에 대한 직무배태성(job embeddedness) 변수인 조직 적합성, 연계, 희생과 이직의도와의 관계에 대해 검증하고자 한다. 둘째, 지역사회에 대한 직무배태성(job embeddedness) 변수인 지역사회 적합성, 연계, 희생과 이직의도와의 관계에 대해 검증하고자 한다. 셋째, 조직에 대한 직무배태성(job embeddedness) 변수인 조직 적합성, 연계, 희생과 이직의도와의 관계가 성별에 따라 어떠한 차이를 보이는가 검증해 보고자 한다. 넷째, 지역사회에 대한 직무배태성(job embeddedness) 변수인 지역사회 적합성, 연계, 희생과 이직의도와의 관계가 성별에 따라 어떠한 차이를 보이는가 연구해 보고자 한다. 실증분석을 위한 자료로서 일반기업체에 근무하는 종업원들을 대상으로 총 300부의 설문지가 배포되었고 그 중 253부가 회수되었으나, 이 가운데 기록내용이 부실하거나 중심화 경향이 두드러지게 나타난 응답지 15부는 통계자료로서의 가치가 없는 것으로 판단하여 분석에서 제외하였다. 따라서 본 연구에서는 총 238부의 설문지를 실제분석에 사용하였다. 수집된 자료는 SPSS 12.0 for Windows를 사용하여 통계처리 되었으며, 통계기법으로는 신뢰도 분석, 요인분석 또한 모든 변수 간의 관련성을 알아보고 그 관련성 정도가 어느 정도 인지를 알아보기 위해 피어슨의 상관계수를 이용한 상관관계분석을 실시 하였으며, 성별 집단간의 상관관계를 알아보기 위해 부분집단 상관관계 분석 기법 등이 사용되었다. 이와 같은 일련의 실증분석을 통해 얻은 결과를 요약하면 다음과 같다. 첫째, 조직 구성원들의 조직에 대한 직무배태성이 높을수록 이직의도는 낮아지는 것으로 나타났다. 세부적으로 살펴보면, 조직에 대한 적합성과 희생이 높을수록 이직의도는 낮아지는 것으로 나타났다. 그러나 조직에 대한 연계는 이직의도에유의한 영향을 미치지 않은 것으로 나타났다. 둘째, 조직 구성원들의 지역사회에 대한 직무배태성과 이직의도간의 관계에서는 지역사회에 대한 적합성, 연계, 희생 모든 변수가 유의한 영향을 미치지 못하는 것으로 나타났다. 셋째, 조직에 대한 직무배태성과 이직의도간의 관계는 성별에 따라 차이가 없는 것으로 나타났다. 남녀 모두 조직에 대한 적합성과 희생이 높을수록 이직의도는 낮아지는 것으로 나타났으며, 조직에 대한 희생은 이직의도와는 유의하지 않은 것으로 나타났다. 이와 같은 결과는 남녀 모두 조직에 대한 적합성과 희생의 지각정도가 실제 이직의도에 큰 영향을 미치는 변수임을 보여주고 있다. 또한 조직에 대한 희생보다는 적합성 변수가 이직의도와 더 강한 부(-)의 상관관계를 보여주었다. 넷째, 지역사회에 대한 직무배태성과 이직의도간의 관계는 성별에 따라 차이가 없는 것으로 나타났다. 남녀 모두 지역사회에 대한 적합성, 연계, 희생 모든 변수가 이직의도와는 유의하지 않으며, 결과적으로 본 연구에서는 지역사회에 대한 직무배태성과 이직의도간의 관계는 성별에 따라 아무런 차이가 없다는 것을 보여주고 있다.;Since the financial crisis of the late 1990s, Korean companies have, in many cases, been forced to downsize or restructure their workforces. As a result, many employees have left voluntarily or been made redundant. Across all industries, staff turnover has increased dramatically, with lifelong employment rapidly becoming a thing of the past. However, despite the well documented economic woes of the recent past, a critical element of a company’s competitiveness remains its ability to attract and retain world class manpower. In turn, this is why companies need to pay particular attention to the reasons why people choose to stay with an organization and why they leave. Much of the traditional research on employee retention has focused on job-related attitudes - like job satisfaction and organizational commitment - and other factors, such as perceived alternatives and job search behavior. However, the main focus going forward - in terms of employee retention - should be the relatively new concept of “job embeddedness”. Job embeddedness is conceived as a key construct between on-the-job and off-the-job factors and is defined in the following terms: · Fit - How well the person fits with their work, workplace and community. · Links - The richness of personal relationships with co-workers, friendships and the degree by which others depend on them. · Sacrifice - The things that an employee would need to give up if they left the company. Things such as a good benefits plan and respect of management require sacrifice on the part of an employee considering leaving. The purpose of this study is to examine the relationship between job embeddedness and turnover intention - i.e. the potential or actual intent in an employee’s mind to leave an organization. The specific objectives of the study are as follows: · To test the relationship between job embeddedness and the fit, link and sacrifice of an organization. · To test the relationship between job embeddedness and the fit, link and sacrifice of an community. · To test how to differentiate, according to gender, the relationship between job embeddedness and the fit, link and sacrifice of an organization. · To test how to differentiate, according to gender, the relationship between job embeddedness and the fit, link and sacrifice of the community. From 300 questionnaires distributed to employees who were working in corporations in Korea, 253 were returned. A total of 15 questionnaires were excluded due to missing information and over-centralized answering patterns. As a result, 238 questionnaires were used in analysis. Collected data was analyzed with SPSS 12.0 for Windows. The statistical techniques used in the study were reliability test, factor analysis, Pearson correlation analysis, partial-correlation analysis. The findings of the research can be summarized in the following key points: · Job embeddedness on the organization had a negative effect on turnover intention. To be concrete, an individuals’ fit to the organization and organization-related sacrifice had significantly negative effects on turnover intention but the organization-related link didn’t have any effect on turnover intention. · Job embeddedness on the community didn’t have any effect on turnover intention. · There is no difference, according to gender, in the relationship between job embeddedness and the fit, link and sacrifice of the organization and turnover intention. Regardless of gender, only the fit and sacrifice to the organization had any negative effect on turnover intention. The fit to the organization had more negative effects on turnover intention than the link to the organization for both genders. · Job embeddedness on the fit, link, sacrifice of the community had no effect on the turnover intention of either gender. In conclusion, regardless of gender, job embeddedness has no effect on the fit, link and sacrifice of the community and turnover intention.
