; The relationship between secretary and superior directly influences secretary s job satisfaction and product, but study on it lacks.
In the traditional theories of leadership, it was assumed on measuring the relationship of leader and member by observing which attitude the leader has on the average toward the members. However, in the Leader-Member Exchange(LMX) Theory which becomes even more on popularity in the recent studies on the leadership, it is assumed that the leader discriminate<s treatment members and develops a specifically dyadic relationship with each member.
Organizational citizenship behavior is the one that contributes to the effectiveness of an organization. Because it is a factor that as a voluntary behavior of an organization with no official rewards not only
% (8D 8pX8)%
makes it easy to do leader s duty but it also enhances the change of success on the side of its secretaries themselves, it is an important factor that should be managed with careful consideration.
The research model and the hypotheses of this study are as follow:
% (8D 8pX8)%
<Hypothesis 1-1> secretary s growth need strength will influence the quality of leader-secretary exchange relationship.
<Hypothesis 2-1> Interaction frequency between leader and secretary will influence the quality of leader-secretary exchange relationship.
<Hypothesis 2-2> The quality of communication between leader and secretary will influence the quality of leader-secretary exchange relationship.
<Hypothesis 3-1> secretary s task variety will influence the quality of leader-secretary exchange relationship.
<Hypothesis 3-2> secretary s task analyzability will negatively relate to the quality of leader-secretary exchange relationship.
<Hypothesis 4-1> The quality of leader-secretary exchange relationship will influence secretary s altruism.
<Hypothesis 4-2> The quality of leader-secretary exchange relationship will influence secretary s conscientiousness.
<Hypothesis 4-3> The quality of leader-secretary exchange relationship will influence secretary s sportsmanship.
<Hypothesis 4-4> The quality of leader-secretary exchange relationship will influence secretary s courtesy.
<Hypothesis 4-5> The quality of leader-secretary exchange relationship will influence secretary s civic virtue.
This study model in the above verified through an empirical survey on 189 secretaries who were working for Korean or foreign companies of Seoul, Kyunggi-do, and Kyungbuk area. Data were analyzed using statistical analysis methods such as Pearson correlation coefficient, multiple regression analysis, t-test, and One-Way ANOVA analyses.
The results from this study are as follows:
First, all variables except task analyzability were positively correlated with leader-secretary exchange relationship. But task analyzability was negatively correlated with leader-secretary exchange relationship.
Second, secretary s growth need strength and the quality of communication with leader were positively related to the quality of leader-secretary exchange relationship. Especially, the quality of communication between leader and secretary had influenced strongly leader-secretary exchange relationship. And secretary s task analyzability was negatively related to the quality of leader-secretary exchange relationship. Therefore, results supported Hypothesis 1-1, 2-2, and 3-2.
Third, The quality of leader-secretary exchange relationship was positively related to secretary s conscientiousness, sportsmanship, and courtesy. Therefore, results supported Hypothesis 4-2, 4-3, and 4-4.
The results suggested that secretaries who have high growth need and high quality of communication with leader would perceive higher quality of LMX relationship. And they will also act conscientiousness, sportsmanship, and courtesy for their leader and co-workers.
Therefore, both of leader and secretary should try to enhance the quality of LMX relationship to induce their best competences to accomplish the goals of organization and to maximize the efficiency of human resources.~http://dspace.ewha.ac.kr/handle/2015.oak/193490;
